목적: 본 연구는 병원간호사의 소진, 전문직 자율성 및 간호근무환경이 전문직 자아개념에 미치는 영향요인을 확인하기 위한 것이다. 방법: 본 연구는 서술적 상관관계 설계로, 자료수집은 상급종합병원과 300병상 이상의 종합병원 간호사 155명을 대상으로 구조화된 자가보고식 설문지를 이용하였다. 설문조사는 연구 참여에 동의하고, 동의서에 서명한 간호사를 대상으로 시행하였고, 자료수집 기간은 2025년 4월 10일부터 24일까지였다. 자료분석방법은 기술통계, t-검정, 일원변량 분산분석, 피어슨 상관계수, 다중회귀분석을 사용하였다. 결과: 소진은 전문직 자아개념과 통계적으로 유의한 부적 상관을 보였고, 전문직 자율성은 정적 상관을 보였다. 다중회귀분석 결과 소진이 전문직 자아개념의 가장 강력한 영향 요인이었고, 그 다음이 전문직 자율성이었다. 간호근무환경은 통계적으로 유의미한 예측변인으로 나타나지 않았다. 결론: 이러한 결과를 바탕으로 병원간호사의 전문직 자아개념을 향상시키기 위해서는 소진을 감소시키고, 전문직 자율성을 높이기 위한 전략을 개발하는 것이 필요하며, 이를 통해 궁극적으로는 간호의 더 나은 질 향상에 기여할 것이다.
Abstract
Purpose: This study aimed to examine the effects of burnout, professional autonomy, and the nursing work environment on the professional self-concept of hospital nurses. Methods: A descriptive correlational design was employed. Data were collected from 155 nurses working in general hospitals with over 300 beds and tertiary hospitals in Busan, South Korea, using structured self-administered questionnaires. The survey was distributed to nurses who agreed to participate and provided written informed consent. Data collection took place from April 10 to April 24, 2025. The data were analyzed using descriptive statistics, t-tests, ANOVA, Pearson’s correlation coefficients, and multiple regression analysis. Results: Burnout was significantly negatively correlated with professional self-concept, whereas professional autonomy was significantly positively correlated. Multiple regression analysis indicated that burnout had the greatest influence on professional self-concept, followed by professional autonomy. The nursing work environment was not identified as a significant predictor. Conclusion: These findings suggest that reducing burnout and enhancing professional autonomy may be key strategies for improving nurses’ professional self-concept, ultimately contributing to better quality of nursing care.
