대학행정직원의 변혁적 리더십 및 상사 신뢰에 대한 인식과 태도의 관계에 관한 연구

대학조직의 변화와 혁신이 추진되는 상황에서 조직구성원의 태도와 행동을 형성하는데 있어서 리더의 역할의 중요성이 더욱 커지고 있다. 따라서 본 연구는 대학행정직원들의 변혁적 리더십 및 리더 신뢰에 대한 인식과 조직몰입 및 직무만족의 관계를 규명하고자 하였다. 이를 위해 충남 지역에 소재하고 있는 4년제 대학의 행정직원을 대상으로 설문조사를 실시하였으며, 구조방정식 모델을 활용하여 실증 분석을 하였다. 실증 분석 결과, 변혁적 리더십은 리더 신뢰, 조직몰입 및 직무만족에 정(+)의 유의한 영향을 미치는 것으로 나타났다. 또한 리더 신뢰는 조직몰입과 직무만족에 모두 정(+)의 유의한 영향을 미친다. 한편 구조방정식 모델에서 변혁적 리더십과 리더 신뢰, 조직몰입 및 직무만족을 모두 동시에 고려했을 때 리더 신뢰는 변혁적 리더십과 조직몰입 및 직무만족의 관계를 완전히 매개하는 것으로 나타났다. 본 연구의 결과는 대학행정조직에서 변혁적 리더십이 구성원들의 조직몰입과 직무만족을 높이는데 중요하지만, 변혁적 리더십의 유효성이 리더 신뢰에 의하여 상당 수준 보완된다는 것을 제시하는 결과이다. 이 밖에 본 연구 결과가 갖는 이론적, 실무적 의의 및 시사점을 논의하였다.
Abstract
This study examined the relationships among transformational leadership, leader trust, organizational commitment and job satisfaction and the mediating effects of leader trust between transformational leadership and organizational commitment/job satisfaction. Data were collected from universities in ChungNam Province and analyzed using the structural equation modeling. Results of empirical study are summarized as follows:First, the direct effects of transformational leadership on organizational commitment and job satisfaction were statistically significant. And the direct effects of transformational leadership on leader trust and of leader trust on organizational commitment and job satisfaction were statistically significant. Second, the mediating effects of leader trust in the relationship between transformational leadership and organizational commitment and job satisfaction were verified. These results show that the transformational leadership can effect on organizational commitment and job satisfaction only through trust in leader. Finally suggestions and limitations of research are discussed.
