교수역량 진단에 기반한 교수역량 강화 프로그램 교육요구도 분석: A대학 사례를 중심으로

초록

이 연구의 목적은 A대학 교수들의 교수역량을 진단하고 이를 기반으로 한 교수역량 강화 프로그램의 우선순위를 도출하는데 있다. A대학 교수역량을 진단하기 위해 선행연구 고찰과 2차에 걸친 수정 델파이로 신뢰도와 타당도가 확보된 교수역량 진단 도구를 개발하였다. 교수역량 진단 도구를 활용해 A대학의 전임교원 184명을 대상으로 교수역량을 진단하였으며, 이 중 무응답과 불성실한 자료를 제외하고 이 연구에서는 117명의 자료를 최종 분석에 활용했다. 교육요구도 분석을 위해 Borich 요구도 공식과 The Locus for Focus 모델을 활용하였으며 이들 결과를 기반으로 교수역량과 A대학에서 진행하고 있는 교수역량 강화 프로그램의 우선순위를 도출하였다. 이를 통해 도출된 연구결과는 다음과 같다. 첫째, 교수역량 진단 도구는 대학 교수자로서 갖추어야 할 기본 소양을 의미하는 ‘기본역량’과 강의 수행에 필요한 역량을 의미하는 ‘강의역량’으로 구성했으며, 기본역량은 3개 하위역량과 10개 행동지표로 구성했고 강의역량은 5개 하위역량과 22개 행동지표로 구성했다. 둘째, A대학의 교수역량 진단 결과, 기본역량의 최우선 항목은 ‘전공지식에 관한 지속적인 연구’로 확인되었고, 강의역량의 최우선 항목은 ‘수업목표 설정’, ‘학생의 수준과 특성을 고려한 교수 방법 및 전략계획’, ‘학생 피드백을 기반으로 한 강의 내용과 방법 보완’ 등 이 선정되었다. 셋째, 교수역량 진단 결과를 기반으로 교육요구도를 산출해 A대학에서 운영 중인 교수역량 강화 프로그램의 우선순위를 도출한 결과, 최우선 순위 프로그램은 ‘교수 전문성 증진을 위한 교수 연구모임 지원’, ‘성공적인 대학강의를 위한 학습의 이해’, ‘수업설계와 강의계획서 작성 ’, ‘동기유발을 위한 수업전략’, ‘CQI 및 교과목 포트폴리오 워크숍’, ‘강의 촬영 및 분석/컨설팅’, ‘우수강의 노하우 공유’로 나타났다. 이러한 분석 결과를 토대로 A대학 교수의 역량 향상을 위한 방안과 전략을 제안하였다.

Abstract

The aim of this research is to assess the teaching competencies of professors at University A and to derive the priorities for a competency enhancement program based on this assessment. To diagnose the teaching competency at University A, a diagnostic tool was developed, ensuring its reliability and validity through a review of preceding studies and two rounds of modified Delphi method. Utilizing this diagnostic tool, the teaching competency of 184 full-time faculty members at University A was assessed, among which data from 117 respondents were utilized for the final analysis after excluding non-responses and insincere data. For the educational needs analysis, Borich needs assessment formula and The Locus for Focus model were employed, with the results forming the basis for deriving the priorities of teaching competency and ongoing competency enhancement programs at University A. The findings of this research are as follows: Firstly, the diagnostic tool comprises 'Basic Competency,' representing the fundamental aptitudes required of a university professor, and 'Teaching Competency,' denoting the abilities necessary for conducting lectures. Basic competency consists of three sub-competencies and ten behavioral indicators, while teaching competency comprises five sub-competencies and twenty-two behavioral indicators. Secondly, as per the diagnosis at University A, the priority item in basic competency was identified as 'continuous research on specialized knowledge,' whereas, in teaching competency, priority items were 'setting teaching objectives,' 'teaching methods and strategic planning considering students’ levels and characteristics,' 'complementing lecture contents and methods based on student feedback,' and others. Thirdly, based on the teaching competency diagnosis and ensuing educational needs analysis, the top-priority programs within the ongoing competency enhancement program at University A were identified as 'support for faculty research groups for enhancing professional competency,' 'understanding learning for successful university lectures,' 'course design and syllabus writing,' 'motivational strategies for lectures,' 'CQI and course portfolio workshops,' 'lecture recording and analysis/consulting,' and 'sharing expertise on excellent lectures.' These mainly encompassed competencies related to lecture preparation, evaluation, and feedback. Based on these analyses, suggestions and strategies for enhancing the competency of professors at University A were proposed.
