Abstract
This study identified the antecedent factors influencing employees' perceptions of organizational procedural justice through control theory and socio-emotional perspectives. From the control theory perspective, role clarity has a pos- itive effect on the perception of procedural justice through the improvement of the employees' sense of control and predictability in the process of performing their roles. From the socio-emotional perspective, the leader's OCB will have a moderating effect that strengthens the positive influence of role clarity on the perception of procedural jus- tice by forming the perception that employees are valued and supported by the organization. As a result of testing the hypothesis based on the data of 273 employees of hospital, school, private company and public company in China, role clarity had a positive effect on the procedural justice. When the leader's OCBI was high, the positive effect of role clarity on procedural justice was significant, but when the leader's OCBI was low, the effect of role clarity on procedural justice was not significant. This study provides theoretical implications in that it verified the interaction effect between role clarity, which is the perception about role system as an organizational control system, and the behavior of the leader as the representative of the organization, in explaining the procedural justice. In addi- tion, it provides practical implications for enhancing the procedural justice of employees in terms of job design and leadership.
