본 연구는 초보상담자의 직업적응 경험을 밝히고자 수행되었다. 이를 위해 상담경력 3년 미만의 초보상담자 8명을 전화인터뷰 하였고, 합의적 질적 연구방법을 사용하여 자료를 분석하였다. 분석결과 초보상담자의 직업적응은 7개의 영역, 19개의 범주, 37개의 하위범주, 71개의 핵심개념으로 추출되었다. 주요 범주를 중심으로 결과를 살펴보면 초보상담자들이 인식한 적응의 의미는 ‘상담자로서 전문적, 인간적 자질을 갖추고 성장하는 삶’이었고 현재 적응 상태는 ‘부적응과 소진됨’, ‘상담자로서 적응하고 있음’으로 나타났다. 적응을 방해하는 내적 갈등으로는 ‘전문성에 대한 고민과 과정에 대한 막막함’이었고, 외적 갈등으로는 ‘내담자 요인 및 내담자 환경적 문제로 인한 한계를 경험함’과 ‘상담자로 성장하기 위한 기회비용 대비 환경적 처우가 열악함’이었으며, 적응을 위한 노력으로 ‘선배, 동료 등 주변에 조언을 구함’이 전형적인 것으로 나타났다. 적응에 도움이 된 요인으로는 ‘내담자의 변화와 깊어진 상담관계 경험을 통해 상담자로서 만족감을 느낌’, ‘사람과 상담에 대한 기본적인 관심과 믿음’, ‘전문성 향상을 위한 교육과 훈련’, ‘동료들과의 관계 속에서 힘을 받음’인 것으로 나타났다. 초보상담자들의 적응 과정에서 성장은 ‘초기의 두려움을 극복하고 변화하고 있음을 느낌’으로 나타났다.
Abstract
This study analyzed the interview data of eight novice counselors in order to understand the adjustment experience utilizing consensual qualitative research methods. The meaning of work adjustment, as recognized by novice counselors was, ‘life with professional and human qualities’ and their adjustment status was both, ‘maladjustment and exhaustion’ and ‘adapting as a counselor’. Internal conflicts that interfere with adjustment were ‘worry about professionalism and the process.’ External conflicts included, ‘experiencing limitations due to client factors’ and ‘growing as a counselor/lack of opportunity, excessive financial costs, poor treatment and environment.’ The primary effort made towards adjustment was, ‘seeking advice from colleagues.’ Factors that helped were, ‘feelings of satisfaction as a counselor via client changes and enhanced counseling relationships,’ ‘basic attention to and belief in counseling,’ ‘professional development education and training,’ ‘maintaining relationships with peers,’ and ‘successfully overcoming the initial fear.’
