초록

본 연구의 목적은 항공사 객실승무원들의 셀프리더십과 조직몰입 간의 관계에서 심리적주인의식의매개효과를 검증하는 것이다. 국내 대형 항공사에 근무하는 객실승무원 341명을 대상으로 실증분석결과 첫째, 셀프리더십은 심리적 주인의식에 유의한 영향을 미치는 것으로 나타났으며, 이 중 행동중심전략과 자연보상전략이 심리적 주인의식에 유의한 영향을 미치는 것으로 나타났다. 둘째, 셀프리더십은 조직몰입에 유의한 영향을 미치는 것으로 나타났으며 행동중심전략과 자연보상전량이 유의한 영향을 미치는 것으로 나타났다. 셋째, 심리적 주인의식은 조직몰입에 유의한 영향을 미치는 것으로 나타났다. 넷째, 셀프리더십과 조직몰입간의 영향관계에서 심리적주인의식의 매개효과를 분석한 결과 자연보상전략과 건설적사고와 조직몰입간의 관계에서 완전 매개효과가 있는 것으로 나타났다. 연구결과를 통해 본 연구에서는 항공사의 객실승무원에 대한 효율적 인적자원관리와 항공사 객실승무원의 효과적 서비스성과를 위해 심리적 주인의식의 형성이 필요함을 실증적으로 제시하였으며 이를 위해 셀프리더십의 중요성을 제시하였으며 또한 본 연구에서 설정한 개념간의 관계를 실증적으로 증명하여선행연구에서 제시된 연구결과를 지지하는 이론적 시사점과 항공사 조직관리 및 인적자원관리와 관련된 향후 연구에서 활용할 수 있는 학문적 시사점을 제시하였다.

Abstract

This study examined the relationship among self-leadership, psychological ownership,organizational commitment focusing on the mediating effect of psychological ownership Datawere collected from the questionnaire completed by 341 flight attendants of two major airlinesin Korea.. The main results are as follows; (1) Self-leadership have significant effects onpsychological ownership, among sub-concepts behavior-focused strategies and natural reward havesignificant influence to psychological ownership, constructive thought pattern strategies wasneglectable. (2) Self-leadership have significant effects on organizational commitment, amongsub-concepts behavior-focused strategies and natural reward have significant influence toorganizational commitment, constructive thought pattern strategies was neglectable (3)Psychological ownership have significant effects on organizational commitment (4) Psychologicalownership mediates the relationship between self-leadership and organizational commitment. Thisstudy presented practical implications related to effective human resource management of airlines,and the role of self-leadership and psychological ownership to achieve effective attitude of flightattendants. Also this study have scientific contribution by presenting theoretical implications tosupport previous studies by practical proof of the relationship between each concept, and usefulfor further study related to human resource management of airline.
