(Cartwright and Cooper, 1995; Seo and Hill, 2005).
Abstract
Mergers and acquisitions (M&As) are widely regarded as a critical strategic means of enhancing organizational competitiveness. Despite their popularity and strategic significance in modern society, M&As frequently fail to achieve their intended financial and strategic objectives(Cartwright and Cooper, 1995; Seo and Hill, 2005). This is often due to the neglect of the human aspects of organizations during the M&A process and the inadequate management of employees’ negative responses(Cartwright and Cooper, 1996). Against this backdrop, the present study investigates how negative perceptions among employees of an acquired airline affect their behavioral outcomes in the uncertain and unstable organizational environment induced by M&A. This study specifically analyzed the process of the M&A between two major domestic airlines, Company A and Company B. It focused on how job insecurity, perceived by employees of the acquired company(Company B), leads to resistance to organizational change and turnover intention. Additionally, the study explored perceived organizational support as a moderating factor that could alleviate these negative effects. To test the research hypotheses, paper-based surveys were administered face-to-face, and empirical analysis was conducted based on responses from 265 cabin crew members of Company B. The findings are as follows: First, job insecurity was found to have a significant positive effect on resistance to organizational change. Second, the hypothesis that resistance to change would positively affect turnover intention was not supported. This result may be due to the timing of data collection, which took place prior to the final M&A decision, during a period characterized by heightened uncertainty rather than direct experience with organizational changes. Third, job insecurity showed a significant positive impact on turnover intention. Fourth, the study confirmed the moderating effect of perceived organizational support on the relationship between resistance to organizational change and turnover intention. In other words, the higher the level of perceived organizational support, the weaker the positive impact of resistance to change on turnover intention, indicating a buffering effect. This study elucidates the mechanism through which employees’ negative perceptions in the M&A context lead to adverse behavioral outcomes, and it empirically demonstrates the buffering role of perceived organizational support. Furthermore, by highlighting the importance of HR management and organizational psychology in the context of M&As—particularly from the perspective of employees of acquired firms—this research offers meaningful implications for a relatively underexplored area in the domestic context.
