Abstract

The effects of commitment to organizational change on employee's turnover intention: An empirical investigation for Korean bank employees under mergers and acquisitions Cho, Gyeong-Soon* Organizations need to respond to rapid environmental changes with organizational changes, which turn out to have a tendency to facilitate turnover intention of the employees. Though major determinants of organization members' turnover intention are found to include their job satisfaction and organizational commitment, especially under situations of organizational changes ongoing, their commitment to organizational change is also expected to influence their turnover intention. This study attempts to empirically investigate the effects of commitment to organizational change on employees' turnover intention in relation with job satisfaction and organizational commitment. Statistical analyses conducted on the data from employees in Korean banking industry under organizational change ongoing confirmed the relationship among job satisfaction, organizational commitment, and turnover intention, as suggested by the current literature on turnover intention. The results indicated that employees' commitment to organizational change accounted for the variance in their turnover intention in addition to that explained by organizational commitment and job satisfaction. In addition, the continuance dimensions of organizational commitment and change commitment were found to significantly affect their turnover intention, while the affective dimensions of the two commitments were not. Theoretical and practical implications are discussed.
