본 연구는 이공계대학 연구원의 심리적 안전감과 혁신행동 간 관계에서 긍정심리자본의 매개효과를 검증하는 것이 목적이다. 본 연구목적을 달성하기 위해 국가과학기술인력개발원의 「2023 KIRD 과학기술 인재개발 활동조사」 데이터를 활용했으며, 연구대상은 국내 이공계대학 연구원 1,000명으로 남성 534명(53.4%), 여성 466명(46.6%)으로 구성되어 있다. 자료의 분석을 위해 SPSS의 PROCESS MACRO의 4번 모형을 활용하였고, 분석 결과 이공계대학 연구원들의 심리적 안전감과 혁신행동 간 관계에서 긍정심리자본이 부분매개역할을 하는 것으로 확인되었다. 또한 긍정심리자본 전체의 부분매개효과와 더불어 긍정심리자본의 구성요인인 자기효능감, 희망, 낙관성, 회복탄력성의 부분매개효과 또한 유의한 것으로 나타났다. 본 연구는 이공계대학 연구원들의 혁신행동에 기여하는 환경 및 개인적 요인의 효과를 구체적으로 검증함으로써 이공계대학 연구원들의 연구 및 학업환경 조성에 유용한 정보를 제공한다는 시사점을 갖는다.
Abstract
The purpose of this study is to examine the mediating effect of positive psychological capital in relationship between psychological safety and innovative behavior of researchers in science and engineering. To achieve this objective, the "2023 KIRD Science and Technology Human Resources Development Survey" conducted by the Korea Institute of Human Resources Development in Science and Technology was used. The study sample consisted of 1,000 researchers in science and engineering, with 534 males(53.4%) and 466 females(46.6%). Model 4 of PROCESS MACRO in SPSS was used for data analysis. The analysis results confirmed that positive psychological capital partially mediates in relationship between psychological safety and innovative behavior of researchers in science and engineering. Furthermore, in addition to the partial mediating effect of overall positive psychological capital, the individual components of positive psychological capital—self-efficacy, hope, optimism, and resilience—also showed significant partial mediating effects. This study provides practical implications by verifying the effects of environmental and individual factors on the innovative behavior of researchers in science and engineering, offering valuable insights for improving their research and academic environments.
