통합적 리더십이 수사관의 업무노력에 미치는 영향: 교도관과의 비교를 중심으로

본 연구의 목적은 통합적 리더십이 경찰 수사관의 업무노력에 미치는 영향을 실증적으로 분석하고 이를 교도관과 비교하는데 있다. 이를 위하여 미국 연방정부 소속 수사관과 교도관을 대상으로 하여 업무 지향적 리더십, 변화 지향적 리더십, 다양성 지향적 리더십, 관계 지향적 리더십, 도덕성 지향적 리더십 등 통합적 리더십을 구성하는 다섯 차원의 리더십을 독립변수로 설정한 다중회귀분석을 각각 시행하였다. 본 연구의 주요한 분석 결과는 다음과 같다. 첫째, 업무 지향적 리더십은 교도관의 업무노력에는 긍정적인 영향을 미치지만, 수사관의 업무노력에는 유의미한 영향을 미치지 못하는 것으로 밝혀졌다. 둘째, 변화 지향적 리더십은 수사관과 교도관의 업무노력에 모두 긍정적인 영향을 미치지만, 교도관 보다 수사관에게 더 큰 영향을 미치는 것으로 밝혀졌다. 이러한 결과가 시사하는 바와 향후 연구를 위한 제언을 논의하였다.
Abstract
This study investigates which elements of integrated leadership has the strongest impact on work effort of the employees in the U.S. Federal Bureau of Investigation(FBI), and compare the relative strengths of each element to those of the employees in the Bureau of Prisons. The result indicates that the leadership practice focusing on the communication, review, and evaluation of organizational goals and performance standard is the most important roles of leadership in the correctional organization, while change and innovation-oriented leadership is the most important for offices in the FBI. The practical and theoretical implications of these findings are discussed.
