초록

본연구는 여자경찰관의 조직몰입도와 직무만족도의 외생변수를 개인관련변수, 조직구조변수, 조직문화변수, 역할관련변수, 외생적동기변수, 조직분위기변수로 나누어 조직몰입과 직무만족도에 미치는 영향을 구조방정식을 통해 실증 분석하였다. 여자경찰관의 조직몰입도와 직무만족도 결정요인을 분석하고 조직몰입도와 직무만족도를 매개변수로 하여 근무태도, 근무성과, 이직의도에 미치는 효과를 측정하여 여자경찰관의 조직몰입도나 직무만족도에 정(+)의 영향을 미치는 중요변수를 확인하였다. 이는 단순한 승진인원과 근무부서의 증대, 복지제도의 확충을 통해 여경의 사기진작이라는 임시적 대안 뿐만 아니라 개인, 조직구조, 역할, 조직문화, 조직분위기, 외생적동기변수의 조직몰입과 직무만족의 영향요인을 분석하여 여경 자신의 조직내의 위치를 찾아가고 동료, 상사와의 관계에서도 만족감을 찾아갈수 있도록 교육과 조직문화, 조직분위기의 개선역시 함께 이루어지도록 체계적이고 장기적인 시스템이 만들어져가야함을 실증연구를 통해 확인해 보고자 한다.

Abstract

This study analyzes the main factors which affect the organizational commitment and job satisfaction among Korea police women through structural equation modeling by computer package, Lisrel. The dependent factors consist of personal factors, and the organizational structure factors, Job-related factors, the organizational cultural factors, the extrinsic incentive factors, the organizational climate factors and the independent factors are job-performance, organization- effectiveness, changing occupation. Through this analysis, the important factors for the police women commitment and job satisfaction are affected by not only promotion, welfare, position but also organizational structure, organizational culture, organizational climate. Ultimately, police women can occupy right position in the police system and they can satisfy their own role both workplace and home, by the gender equality education, by the police women management.
