Abstract
Employee turnover intention is a critical concern for organizations due to its detrimental impact on organizational effectiveness. Existing studies have accumulated a significant amount of knowledge on the determinants of employee turnover intentions. Among the factors that can influence employee turnover intentions, public service motivation (PSM) as an employee internal motive unique to the public sector has received much scholarly attention. The present research aims to contribute to the existing literature by examining public employee satisfaction with their profession, which is another important employee internal factor and yet has remained underexplored. By considering both PSM and employee satisfaction with their profession in a single equation, this study explores the dynamics of effect mechanisms between PSM, public employee satisfaction with their profession, and turnover intentions. The findings suggest that the impact of PSM on public employee turnover intention is mediated by their level of satisfaction with the profession. Moderating effects of public employee satisfaction with their profession were not found. The paper concludes by discussing practical implications of the study as well as study limitations and by suggesting directions for future research.
