Abstract
This study developed a dominating behavior diagnosis tool that can predict counterproductive work behavior (CWB) within an organization during the process of employee recruitment, on the basis of empirical data. Company A management and HR staff confirmed through interviews and questionnaires that the dominating behavior scale had the highest importance in the process of developing a diagnostic tool to assess candidates with a high potential for counterproductive behavior at the hiring stage. To develop the dominating behavior diagnostic scale, five sub-components were mapped through expert discussion, and through a pilot test of a cross-section of the general population. 30 items were removed from a total of 150, leaving 120 items that were selected. Next, the reliability and validity of the questions were verified through a questionnaire completed by 692 staff members at Company A and 142 clinical groups, and a control behavior scale consisting of a total of 61 questions was developed. As a result, conducted on high-potential staff at Company A (47 people) and a group of general staff at the company, the proportion of abnormal levels of dominating behavior in the high-potential talent pool was higher at a statistically significant level than in the general group. This study can contribute to this field of study in academia in that it has developed a dominating behavior scale and conducted a validity check on the basis of empirical organizational data at the point at which new talent was being recruited. Furthermore, the results suggest that we need to consider the possibility that negative characteristics such as dominating behavior can be present in high-potential recruits.
