본 연구자는 감정노동이 직무스트레스에 있어 얼마나 영향을미치고 있는지를 알아보기 위하여 여성 화장품 판매원 500명을대상으로 조사하였다. 직무스트레스의 직무요구에서 연령의 차이는 30세 이하에 비하여 31세 이상이 높게 나타났으며, 직위가높을수록, 급여가 높을수록 직무에 대한 요구가 높았다. 현 직장의 근속기간에 따른 차이는 근속기간이 짧은 경우에 높았고, 총근속기간에 따른 차이는 총 근속기간이 길수록 직무에 대한 요구가 높은 것으로 나타났다. 직무자율성 결여에서 연령의 차이는 30세 이하에 비하여 31세 이상이 높았으며, 기혼에 비하여미혼이 높게 나타났고, 학력은 고등학교 졸업 16.028±1.083, 전문대학 졸업 15.303±1.071, 대학교 졸업 이상 15.854±1.807로차이를 보였다. 직위, 월급여, 현 직장 근속기간 및 총 근속기간은 낮을수록 직무자율에 대한 권한이 낮았다. 관계갈등은 직위에서 부매니저, 부팀장, 취프의 중간관리자가 가장 높게 나타났으며, 급여는 200~250원 미만의 급여가 높게 나타났다. 현 직장 근속년수가 5~10년 미만인 경우에 가장 높게 나타나 근속기간에 따른 차이를 보였으며, 조직체계는 연령에서 31세 이상61.82±15.375, 30세 이하 57.79±15.462로 31세 이상이 높게나타났다. 직장문화는 연령에서 31세 이상 43.59±16.836, 30세이하 38.27±17.052로 31세 이상이 높게 나타났으며, 결혼여부에서는 기혼 42.93±15.715, 미혼 39.35±17.678로 미혼에 비하여 기혼이 높게 나타났다. 감정노동의 감정부조화는 직무스트레스의 직무요구, 직무불안정, 관계갈등, 조직체계, 보상부적절, 직장문화에 유의미한 영향을 미치는 것으로 나타나 화장품 판매원이 직무수행을 통해 감정부조화가 높을수록 직무요구, 직무불안정, 관계갈등, 조직체계, 보상부적절, 직장문화에 대한 직무스트레스에 많은 영향을 끼치고 있음을 알 수 있었다. 감정노동의 감정표현 빈도는 낮을수록 직무스트레스의 직무자율성 결여에 유의미한 영향을 미치는 것으로 나타났다. 본 연구는 조사대상이 서울, 경기 및 부산지역의 외국계 화장품 업체를 대상으로 한정되어 있어 연구결과를 전체 화장품 판매원들에 대한 광범위한 해석으로 일반화하기에는 다소 무리가있다. 후속 연구에서는 대상자의 면담과 진술을 통한 질적 연구가 필요하며, 화장품 판매원들의 직무만족도를 높이고 감정노동과 직무스트레스를 최소화 시킬 수 있는 구체적인 고객응대매뉴얼 개발과 그에 따른 서비스 교육이 지속적으로 이루어지길 기대한다.
Abstract
This study aimed to examine the effect of women’s cosmetics salesperson’s emotional labor on job stress by conducting a questionnaire survey among 500 women’s cosmetics salespersons. To analyze the data, factor analysis, independent sample t-test, one-way ANOVA, correlation analysis and multiple regression analysis were performed using SPSS 18.0 program. The results were as follows. Among job stress factors, the highest rate (60.2%) of participants complained job stress with a level of 75% or higher about job demand, followed by relationship conflict (37.6%) and unsatisfactory pay (35.6%). Emotional dissonance had a significant effect on job demand, job instability, relationship conflict, organizational system, unsatisfactory pay and organizational culture. In addition, the defect of emotional expression had a significant effect on the absence of job autonomy. Overall, the results indicate a need to develop a plan to ease cosmetic salespersons’ emotional labor and their job stress, and to provide sufficient support to cosmetic industry.
