EFL 성인학습자의 셀프리더십 개발을 위한 측정도구의 개념화

본 연구는 EFL 성인학습자의 자기개발 및 자기 효능감을 위한 셀프리더십의 개발이 평생교육적인 측면에서 어떠한 의의가 있는가를 탐색하고, 셀프리더십에 대한 개념과 구성요소 및 변인들을 파악하고, EFL 성인학습자의 셀프리더십 개발을 위한 측정도구의 개념화를 시도하는데 목적이 있다. 연구내용은 첫째, EFL 성인학습과 셀프리더십의 원칙에 기초한 EFL 성인학습자의 셀프리더십 개념 정립, 둘째, 셀프리더십 개발의 핵심적 요소로 인식되고 있는 ACS 모델에 기초한 셀프리더십 개발 모형 제시, 셋째, EFL 성인학습자를 위한 셀프리더십 측정도구에 대한 개념화 시도 등이다. 본 연구를 통해 EFL 성인학습자는 학습 성과와 자아실현을 위해 행위전략, 자연보상 전략, 인지전략을 포함한 다양한 셀프리더십 전략을 활용하는 것을 알 수 있었다. 따라서 이 세 가지 전략의 9가지 하위범주인 자기목표설정, 자기보상, 자기분석, 자기관찰, 단서관리, 자연적 보상에 집중하기, 성취를 시각화하기, 내적 대화, 믿음과 가정에 대한 평가 범주에 기초한 셀프리더십도구의 개념화를 시도했다. 무엇보다 EFL 성인학습자에 대한 셀프리더십의 측정과 개발을 위해서는 EFL 성인학습자의 특징 및 역량과 EFL 성인학습자의 셀프리더십을 상호연관지어 이해하는 것이 중요하며, EFL 성인학습자의 셀프리더십에 대한 행동전략과 인지전략의 각 단계를 정확히 이해하고 각 단계에 맞는 리더십개발 프로그램을 적용하는 것이 필요하다.
Abstract
The objective of this study is to find the significance of developing self leadership for EFL adult learners' self-development and self-efficacy in the field of lifelong education, to study the concept and elements of self leadership and variables affecting self leadership, and to conceptualize the assessment scale of EFL adult learners' self leadership. The study covers three areas; first, establishing the concept of EFL adult learners' self leadership based on EFL adult learning principles and self leadership theory; second, constructing EFL adult learners' self leadership model based on ACS model; and third, making an attempt to conceptualizing the assessment scale of EFL adult learners' self-leadership. Through this study, it's been found out that EFL adult learners adopt a variety of self leadership strategies such as behavior-focused strategies, natural reward strategies, and constructive thought pattern strategies. Based on this finding, the attempt of conceptualizing assessment scale of nine self leadership subcategories including self-goal setting, self-reward, self-analysis, self-observation, self-cueing, focusing thoughts on natural rewards, visualizing successful performance, self-talk, and evaluating beliefs and assumptions has been made. In conclusion, it's essential to understand EFL adult learners' competency and adult learning principles, and their self leadership in connection and it's necessary to understand each step of self leadership strategies and to apply the leadership development program relevant to each step in order to assess and develop EFL adult learners' self leadership.
