변혁적 리더십 특성요인으로서의 ‘리더의 자기희생’에 관한 반성적 고찰

이 연구의 목적은 변혁적 리더십 특성요인으로서의 ‘리더의 자기희생’에 관하여 고찰하는 것이다. 변혁적 리더십은 구성원의 고정 관념, 즉 준거의 틀을 변화시키고 내적 동기를 유발하여 구성원이 기대이상의 성과를 발휘하게 하고 새로운 가치를 창출하는 매우 진취적인 리더십이다. 이를 위하여 주요 특성요인들 외에 ‘리더의 자기희생’이 중요한 요소로 간주되어 왔지만 이에 대한 학문적 연구는 미비하였다. 이 연구는 선행연구 고찰을 통하여 변혁적 리더십에서 ‘리더의 자기희생’의 역할과 중요성을 살펴보았다. 그리고 ‘리더의 자기희생’에 관한 문헌고찰을 통하여 ‘리더의 자기희생’과 변혁적 리더십의 다른 특성요인들과의 관계를 탐색하였다. 그리고 변혁적 리더십의 특성요인으로 ‘리더의 자기희생’에 관한 연구의 시사점과 향후 연구 방향을 제시하였다. 이 연구의 결과는 다음과 같다. 첫째, 변혁적 리더십에서 ‘리더의 자기희생’의 역할과 중요성에 대한 확인이다. ‘리더의 자기희생’은 변혁적 리더십의 본질로서 도덕성을 강조한다. 둘째, ‘리더의 자기희생’은 변혁적 리더십의 특성요인중 카리스마적 요소(이상적 영향력, 영감적 동기부여)뿐만 아니라, 다른 특성요인과도 관계가 있다. 셋째, ‘리더의 자기희생’은 변혁적 리더십에서 리더와 구성원의 관계 역동을 강조한다.
Abstract
The purpose of this study was to examine leader’s self-sacrifice as a characteristic factor of transformational leadership. Transformational leadership is the very progressive leadership to creates a new value and leads to better-than-expected results by transforming followers’ stereotypes, which is the frame of reference and causing intrinsic motivation. That is why leader’s self-sacrifice has been considered as an important element in transformational leadership, but very little attention has been paid to its academic research. To achieve the goal, this study examined the role and importance of leader’s self-sacrifice in transformational leadership. After that, through the examination of the previous studies on leader’s self-sacrifice, this study investigated correlations among the characteristic factors of transformational leadership as well as the effectiveness of the leader’s self-sacrifice. And it confirmed the importance of leader’s self-sacrifice and presented the implications for future research. The results of this study were as follows. The study confirmed the role and importance of leader’s self-sacrifice in transformational leadership. leader’s self-sacrifice emphasized the morality as the essence of transformational leadership. The study also found that leader’s self—sacrifice was correlated with three characteristic factors of transformational leadership: idealized influence, inspirational motivation, and individual consideration. And the study showed that leader’s self-sacrifice emphasized the dynamic relationship between the leader and the followers in transformational leadership.
