체육교사의 감정노동전략과 직무탈진의 관계에서 사회적 지지의 조절역할

본 연구는 체육교사를 대상으로 감정노동전략(표면행위, 내면행위, 진심행위)과 직무탈진 간의 인과관계를 규명하고 하고자 하였고, 나아가 이 두 변인 간의 관계에서 사회적 지지의 조절변수 효과를 검증하는 그 목 적을 두었다. 이를 위해, 영남지역에 근무하는 중·고등학교 체육교사를 대상으로 편의표본추출법을 사용하여 총 300명에게 설문조사를 실시하였다. 이 중 불성실하게 응답한 52부의 설문지를 제외한 총 248부의 설문지 를 최종 자료 분석에 이용하였다. 연구결과를 보면, 감정노동전략 중 표면행위는 직무탈진에 정적(+)인 영향 을 미친 반면, 진심행위는 부적(-)인 영향을 미쳤다. 하지만 내면행위는 직무탈진에 유의한 영향을 미치지 않 았다. 사회적 지지의 조절효과의 경우, 표면행위와 직무탈진의 관계에서는 사회적 지지의 조절효과가 유의한 것으로 나타났다. 구체적으로, 사회적 지지를 많을(높을) 때 표면행위가 직무탈진에 미치는 정적인 효과가 더 약하게 나타났다. 내면행위와 진심행위의 경우 직무탈진과의 관계에서 사회적 지지의 조절효과가 유의하지 않은 것으로 나타났다. 이러한 연구결과는 체육교사에게 감정노동으로 발생할 수 있는 직무탈진 현상을 완 화할 수 있는 방안을 제시할 수 있을 것으로 기대된다.

Abstract

The purpose of this study was to investigate the effect of emotional labor strategies (surface acting, deep acting, genuine expression) on job burnout among physical education teachers. Further, this study attempted to examine the moderating effect of social support in the relationship between emotional labor strategies and job burnout. To achieve this purpose, 300 survey questionnaires were distributed to PE teachers with a convenient sampling method. Out of the 300 questionnaires distributed, a total of 248 questionnaires were employed for a final data analysis after excluding 52 incomplete questionnaires. Results indicated that surface acting had a positive impact on job burnout, while genuine expression had a negative impact on job burnout. However, there was no significant relationship between deep acting and job burnout. Regarding the moderating effect of social support, the moderating effect of social support on the relationship between surface acting and job burnout was significant. Specifically, the posotive effect of surface acting on burnout was weaker for PE teachers with a high level of social support than those with a low level of social support. There were no moderating effects of deep acting and genuine expression. Findings of this study are expected to provide ways to alleviate job burnout that may accur due to emotional labor for physical education teachers.
