보육교사의 정서노동유형과 사회적지지 및 직무스트레스 간의 관계： 사회적지지의 매개효과를 중심으로

초록

본 연구에서는 보육교사의 정서노동유형과 사회적지지 및 직무스트레스와의 관계를 알아보고 정서노동유형과 직무스트레스와의 관계에서 사회적지지의 매개효과를 밝힘으로써, 보육교사의 정서노동과 관련된직무스트레스에 대한 어린이집의 인적․사회적 직무환경인 사회적지지의 중재효과를 알아보고자 하였다. 이를 위해 국공립어린이집에 근무하는 보육교사 332명을 대상으로 설문조사를 실시하였다. 주요 연구결과를 살펴보면, 첫째, 보육교사는 자연행동과 내면행동을 많이 할수록 사회적지지를 많이 받는 것으로 인식할 뿐만 아니라 직무스트레스는 적게 받는 것으로 나타났다. 그러나 표면행동은 사회적지지 인식 및 직무스트레스와 유의미한 관계가 없는 것으로 나타났다. 둘째, 자연행동과 직무스트레스 간의 관계에서 사회적지지는 완전매개효과가 있었으며, 내면행동과 직무스트레스 간의 관계에서는 부분매개효과를 보였다. 즉, 정서노동과 관련하여 사회적지지가 직무스트레스를 완화시켜주는 역할을 할 뿐만 아니라 내면행동보다자연행동과 직무스트레스 간의 관계에서 사회적지지의 매개효과가 더 강력함을 시사하고 있다.

Abstract

The purpose of this study was to examine the relations among the types of emotional labor, social support, and job stress as perceived by teachers at child care centers, and to investigate the mediating effect of social support between the types of emotional labor and job stress. Three hundred thirty-two teachers working at public child care centers participated in the study and answered questionnaires. The results showed that natural and deep acting were positively related with social support but negatively with job stress. There was no significant relation among surface acting, social support, and job stress. In addition, social support had a perfect mediating effect between natural acting and job stress while it had a partial mediating effect between deep acting and job stress.
