근거이론적 접근을 통한 초등학교 부장교사의 전문성 향상을 위한 교육요구 탐색

본 연구는 초등학교 부장교사들이 갖는 전문성 향상에 대한 교육적 요구를 탐색하고, 이러한 교육적 요구의 형성에 영향을 미치는 요인들을 확인하기 위해 실시되었다. 이를 위해 8명의 연구 참여자와 심층면담을 실시하여 수집된 자료를 근거이론방법을 적용하여 개방코딩, 축코딩, 선택코딩을 실시하여 결과를 도출하였다. 연구결과 부장교사들은 학교조직의 발전과 학교교육목표의 달성을 위해 자신들의 전문성 향상이 중요하며, 부장으로서의 역할 수행을 위해 대인관계와 의사소통, 전문적인 업무처리지식과 기술, 중간관리자로서의 리더십개발이 필요함을 보고하였다. 또한 부장교사의 전문성 개발을 위해서는 공식적인 연수기회 뿐만 아니라 동료부장교사와의 교류와 협력기회도 내실있게 확대되어야 한다고 보았다. 아울러 이러한 교육요구의 형성에는 초등학교의 교직문화, 소속 학교의 여건이라는 맥락적 조건과 교사 개인요인과 학교장의 리더십 행사라는 중재적 조건이 관여함을 도출해 낼 수 있었다. 그러나 현재 부장교사들에게 주어지는 전문성 향상을 위한 교육기회는 체계적이지 못하고 충분하지 않으며 이로 인해 부장교사들은 시행착오와 동료와의 갈등을 비롯한 일상적인 도전들을 경험하고 있는 것으로 나타났다. 연구결과는 향후 초등학교 부장교사의 전문성 향상을 위해서 수요자 중심의 연수체계 강화, 교사의 자율적인 연구활동 지원이라는 교육적 해결방안 뿐만 아니라 보직교사제도의 보완도 고려할 필요가 있음을 시사한다.
Abstract
The purpose of this study was to investigate the educational needs of the elementary school head teachers regrading their professional growth and to identify the factors influencing the formation of their educational needs. 8 head teachers were participated in individual in-depth interviews and data were analyzed based on the grounded theory approach. The results indicate that head teachers acknowledged the importance of continuous development of professionalism as a middle level leader in order to develop the school organization and to achieve the goals of education. Head teachers pointed out that professional competencies in the areas of interpersonal relations and communication, practical knowledge, middle level leadership ought to be included in the continuous teacher professional development programs. They also presented the needs of opportunity to exchange and cooperate with the colleagues. The result also indicate that the educational needs of the head teachers are formed by the contextual condition of school culture shared by colleagues as well as their affiliated school. The individual factors of the teacher and the principal leadership also intervened the formation of head teachers educational needs. However, the present educational opportunities to improve the professionalism given to the head teachers are not systematic and sufficient. Thus, the teachers are experiencing everyday challenges such as trial and error in their job performance and conflict with colleagues. Based on the results of this study, it is necessary to consider not only educational solutions such as strengthening the learner-centered teacher training system and supporting the research activities of the teachers, but also supplementing the concreteness of teacher personnel system for head teachers.
