Abstract
This study examined the effects of perfectionism on job burnout via resilience among employees, with a particular focus on the role of adaptive coping strategies in mitigating the negative impact of perfectionism. The study investigated the structural relationships among socially prescribed perfectionism, resilience, and job burnout, and to examine how these relationships differ between groups with varying levels of active coping. A survey was conducted with 299 employees in South Korea, and the data were analyzed using multi-group structural equation modeling. The results revealed that, in the overall sample, socially-prescribed perfectionism was positively associated with increased job burnout, while resilience was negatively associated with job burnout. Furthermore, resilience did not mediate the relationship between socially-prescribed perfectionism and job burnout. Multi-group analysis was conducted after verifying measurement invariance between the high and low groups of adaptive stress coping. The results indicated significant group differences in the structural paths. Specifically, socially-prescribed perfectionism significantly and negatively predicted resilience in the high coping group, whereas this relationship was not significant in the low coping group. Additionally, the negative predictive effect of resilience on job burnout was stronger in the high coping group compared to the low coping group. Finally, bootstrapping analyses showed that the indirect effect of socially-prescribed perfectionism on job burnout through resilience was significant only in the high coping group. In sum, these findings suggest that the direct and indirect effects of perfectionism and resilience on job burnout may vary according to individuals’ levels of active stress coping. These results indicate that enhancing resilience through psychological and organizational support may reduce job burnout among employees who exhibit high socially prescribed perfectionism and active coping.
