서번트리더십이 보육교사의 효능감과 직무스트레스에 미치는 영향

초록

본 연구의 목적은 보육교사가 인지하는 시설장의 서번트리더십이 보육교사의 효능감과 직무스트레스에 미치는 영향을 알아보기 위한 것이다. 연구대상으로는 144명의 서울지역의 보육교사가 참여했으며, 검사도구로는 Laub(1999)를 최남례(2005a)가 번안한 서번트리더십 검사지와 김아영과 김미진(2004)의 교사의 효능감 측정도구를 사용하였으며, 교사의 직무스트레스를 측정하기 위해 성영혜(1994)의 직무스트레스 측정도구를 바탕으로 본 연구목적에 맞게 수정․보안한 것을 사용하였다. 연구결과에 따르면, 시설장의 서번트리더십이 높은 집단은 서번트리더십이 낮은 집단에 비해 보육교사의 효능감이 더 높았으며, 서번트리더십의 하위요소 중 효능감을 유의하게 설명하는 요소는 리더십발휘였다. 시설장의 서번트리더십이 높은 집단은 서번트리더십이 낮은 집단에 비해 직무스트레스가 낮았으며, 서번트리더십의 하위요소 중 직무스트레스를 유의하게 설명하는 요소는 성장지원이었다. 본 연구는 보육시설의 시설장에게 필요한 리더십의 특성을 설명하는데 시사점을 제공한다.

Abstract

The purpose of the research is to investigate the effects of servant leadership, recognized by Early Childhood Education teachers, on their self-efficacy and job stress levels. A group of 144 Early Childhood Education teachers in Seoul participated in this research. Researchers used the servant leadership measurement tool after revising the instrument by Choi (2005a), based on Laub (1999). The self-efficacy survey for Early Childhood Education teachers developed by Kim and Kim (2004) was used. Researchers also used the job stress survey after revising the instrument by Sung (1994). According to the research results, the groups employing higher servant leadership showed better group self-efficacy and less job stress than those working with lower servant leadership. Leadership manifestation was the effective sub-component of servant leadership on group self-efficacy, with 27% explanatory power. Success support was the effective sub- component of servant leadership on group job stress, with 25.5% explanation power. The current research highlights the importance of servant leadership on self-efficacy and job stress, particularly in Early Childhood Education systems.
