제자훈련을 위한 역량모델링 및 평가 설문도구 개발에 관한 연구

본 연구는 제자훈련생을 위한 역량모델링을 실시하고 평가를 위한 설문도구를 개발하는 데에 목적이 있다. 제자훈련은 1970년대부터 시작하여 1990년대부터는 교회 내의 프로그램으로서 평신도 지도자를 양산할 뿐만 아니라 교회 체질을 유기적인 것으로 개선하여 신앙과 인격이 함께 성장해 가는 그리스도인을 세우기 위해 시행되고 있다. 제자훈련이 효과적으로 지속되기 위해서는 요구분석, 계획, 개발, 실행뿐만 아니라 적절한 평가가 이루어져야 한다. 다시 말해, 제자훈련을 통해 어떤 영역의 역량들이 개발되는지 측정할 수 있어야 한다. 본 연구는 문헌연구를 통해 역량모델링을 시행하고 평가를 위한 설문도구를 개발하였다. 목회자와 평신도를 대상으로 하는 두 차례의 초점집단인터뷰를 통해 타당도를 검증하였고 기초설문조사를 통해 신뢰도를 검증하였다. 개발된 설문도구는 지성, 감성, 영성, 관계성, 공동체성으로 분류되었고 총 76문항으로 구성되었다. 인지 역량의 하위 역량으로는 의사결정력, 창의적 혁신, 문제해결력이 제시되었고 정서 역량의 하위 역량으로는 자기인식, 자기주장, 자기평가, 공감, 융통성, 자기통제, 적응력이 제시되었다. 영성 역량의 하위 역량으로는 신앙고백, 영적 건강성 유지, 소명의식의 중요성, 영성훈련의 일상화가 제시되었고, 관계성 역량의 하위 역량으로는 갈등관리, 관계구축, 협력, 경청, 말하기가 제시되었다. 마지막으로 공동체성 역량의 하위 역량으로 공동의 필요인식, 멤버십, 영향력, 공유된 책무, 참여가 제시되었다. 본 연구는 이미 많은 교회에서 시행되고 있으나 적절한 도구의 부재로 실시되지 못한 제자훈련의 평가를 가능하게 하였고, 평가도구를 다섯 가지의 영역으로 구분하여 제자훈련을 통한 다양한 영역의 효과성을 측정할 수 있도록 하였다는 점에서 기여도가 있다.
Abstract
The purpose of this study is to develop competency modeling and evaluation inventory for discipleship training. Discipleship training introduced in 1970s began in local churches as a program in order to cultivate the laity leaders and improve the organic constitution of the church. In 1990s, it is used for Christians to grow in faith and personality. Effective discipleship training should have proper evaluation as well as needs analysis, design, development, and implementation. Evaluation should be able to measure what kinds of competencies are developed by participating in discipleship training. This study developed competency modeling through literature study and the preliminary study using an focused group interview. It also developed an evaluation inventory for discipleship training, followed by two focused group interviews targeting the laity leaders and pastors to confirm validity and a preliminary survey to confirm the reliability of the inventory. The final evaluation inventory is classified into cognitive, affective, spiritual, relational, and community domains, and composed of a total of 76 items. Subordinate competencies of cognitive competency are decision-making, creative innovation, and problem-solving. Subordinate competencies of affective competency are self-recognition, self-assertion, self-evaluation, empathy, flexibility, self-control, and adaptability. Subordinate competencies of spiritual competency are confession of faith, keeping the spiritual health, importance of calling, and daily practice of spiritual training. Subordinate competencies of relational competency are conflict management, building relationship, cooperaton, listening, and speaking. Lastly, subordinate competencies of community competency are recognizing common needs, membership, influence, shared responsibility, and participation. This study contributes to a development of an inventory that was divided into five areas of cognitive, affective, spiritual, relational, and community competencies so that churches can properly implement an evaluation process.
