본 연구의 목적은 한국 글로벌 기업 A사의 해외 법인장 코칭 프로그램 개발과 운영 결과물에 따른 한국 글로벌 기업 A사의 코칭 프로그램 운영 개선 방향에 대한 연구이다. A사의 해외 법인장 코칭 프로그램의 실시 목적은 해외 법인장의 현지 경영 능력 강화에 필요한 리더십 개발 및 성과 향상이었다. 해외 법인장 코칭은 법인장 15명에 대하여 실시하였고, 총 10회의 1대1 e=코칭(전화, 이메일 등)을 통해 5개월간 집중적으로 코칭 활동을 수행하였다. 분석 결과 첫째, 성공적인 코칭 프로그램 개발을 위한 코칭 과정으로 코칭 오리엔테이션 실시, 코치와 코치이 매칭에 집중, 코칭 일정 가이드 라인 제시, 전화 코칭과 오프라인 코칭의 조화, 지속적인 교육 참가자의 변화 확인, 코칭에 대한 베스트 프랙티스 공유를하고, 둘째, 성공적인 코칭 프로그램 개발을 위한 개선 방향으로 코칭 산출물에 대한 평가 방법과 과정 개발, 직속 상사의 관심과 참여, 검증된 코치 선별, 코칭 프로그램 담당자의 역량 개발을 발견하였다.
Abstract
The purpose of this study was to analyze a case of coaching programs for overseas presidents in A Korean global corporation and suggest improvement directions of coaching programs based on coaching programs results. The purpose of coaching programs for overseas presidents in A Korean global corporation was to develop overseas presidents' leadership and improve overseas subsidiaries‘ performance. This study found that successful coaching programs should have coaching orientations, coach and coachee matching systems, coaching schedule guidelines, balances between telephone coaching and off-line coaching, participants change checking, and coaching best practices sharing. This study suggested that improvement directions for successful coaching programs should have coaching evaluation methods and processes, direct supervisors' concerns and participations, coaching selections processes, and coaching programs coordinators' competency development.
