업무능력신념과 소진이경찰공무원의 직무만족감에 미치는 영향

본 연구에서는 경찰공무원의 업무능력신념과 소진이 이들의 직무만족감에 미치는 영향을 살펴보고자 하였다. 본 연구의 최종분석 대상은 경기지방경찰청에 소속된 총 235명의 경찰공무원들이며, 이들의 평균 연령은 만 36.18세였다. 본 연구 결과, 직무만족감은 업무능력신념에 대한‘향상 가능성’ 요인과 정적 상관을 보인 반면, 업무능력신념에 대한 ‘항상성’ 요인과 소진(감정적 소모, 감소된 개인적 성취감, 비인간화)과는 부적 상관을 보였다. 또한 업무능력 신념에 대한 ‘향상 가능성’ 요인이 직무만족감에 긍정적인 영향을 미친데 반해, 소진은 직무만족감에 부정적인 영향을 미쳤으며, 이는 직무만족감 변량의 27.1%를 설명해주는 것으로 나타났다. 이와 아울러 업무능력에 대한 ‘향상 가능성’ 신념은 직무만족감에 직접적으로 긍정적인 영향을 주기도 하지만, 소진을 거쳐 직무만족감에 간접적으로 긍정적인 영향을 주는 것으로 나타났다. 반면에, 업무능력에 대한 ‘항상성’ 신념은 소진을 거쳐 직무만족감에 간접적으로 부정적인 영향을 끼치는 것으로 나타났다.
Abstract
This study was to examine the relationships among police officers’ beliefs about performance ability, burnout, and job satisfaction. A total of 235 police officers at Gyeonggi provincial police agency completed the questionnaire measuring their job satisfaction, one's beliefs about performance ability (i.e., incremental, and entity), and burnout (i.e., emotional exhaustion, reduced personal accomplishment, and depersonalization). The final sample consisted of 179 males (76.2%) and 56 females (23.8%). Their average age was 36.18 years (SD=6.77). Pearson's correlations indicated that job satisfaction was positively associated with incremental beliefs about performance ability, whereas it was negatively associated with entity beliefs about performance ability. And job satisfaction was negatively associated with burnout (i.e., emotional exhaustion, diminished personal accomplishment, and depersonalization). Structural equation modeling techniques were used to test the relationships among the variables. It was observed that police officers’ beliefs about performance ability influenced their job satisfaction through burnout. Particularly, their incremental beliefs about performance ability directly and indirectly positively influenced their job satisfaction, whereas their entity beliefs about performance ability indirectly negatively influenced their job satisfaction via burnout.
