경찰공무원들은 직무부담, 직장문화 등과 같은 일반적 직무스트레스, 대민서비스로 인한 감정노동 등 경찰활동으로 발생하는 다양한 직무스트레스에 노출되어있다. 직무스트레스가 지속되어 장기화되면 신체적ㆍ정서적 고갈을 느껴 직무에 냉소적이며 직업효능감이 저하되는 증상인 직무소진이 발생한다. 직무소진은 냉소적 반응으로 인해 상호작용하는 국민들에게도 피해를 줄 수 있다. 다양한 직업군을 대상으로 직무소진을 관리하기 위한 연구들이 진행 중이다. 이러한 연구들에서 주목하고 있는 요인이 회복탄력성이다. 회복탄력성은 불리한 스트레스 상황에서 적극적으로 적응할 수 있는 개인의 능력을 말한다. 이 연구는 직무소진 관리를 위한 연구에서 주목받고 있는 회복탄력성을 활용하여 경찰공무원의 직무소진에 미치는 영향력에 대해서 실증적으로 연구하는 것이다. 연구결과는 다음과 같다. 첫째, 회복탄력성의 하위요인인 자기조절능력이 냉소를 감소시키는 것으로 나타났다. 둘째, 회복탄력성의 하위요인인 대인관계능력은 직업효능감 저하를 감소시키는 것으로 나타났다. 셋째, 회복탄력성의 하위요인인 긍정성은 직무소진의 하위요인인 고갈, 냉소, 직업효능감 저하를 모두 감소시키는 것을 확인하였다. 마지막으로 회복탄력성의 하위요인인 대인관계능력이 냉소를 증가시키는 것으로 나타났다. 연구결과를 통해 회복탄력성이 직무소진을 관리할 수 있는 요인이라는 것을 확인하였다. 특히 회복탄력성 요인 중 긍정성이 직무소진을 관리할 수 있는 주요 요인인 것을 확인하였다.
Abstract
The purpose of this study is to confirm the effects of resilience on burnout among police officers. Policing is one of those occupations where individuals are more likely to be exposed to various job stresses. Burnout is thought to result from long-term, unresolvable job stress. Burnout characterized by exhaustion, cynicism, and reduced professional efficacy within the workplace. So burnout has a negative effect on police officers but also on the community. An individual's ability to positively adapt to adverse stressful situations is often defined as resilience. Previous research of other occupational groups shows that resilience is an important factor to reduce burnout within workplace. This research has examined resilience in the face of exposure to burnout among police officers. This study used self -reported survey data from 175 police officers. The data was analyzed using SEM(Structural Equation Modeling), and all analyses were conducted using SPSS and AMOS. Results of the study are as follows. First, self-regulation skill(sub-factor of resilience) had a significant negative effect on cynicism. Second, interpersonal skill(sub-factor of resilience) had a significant negative effect on reduced professional efficacy. Third, positive capacity(sub-factor of resilience) had a significant negative effect on all sub-factors of burnout(exhaustion, cynicism, and reduced professional efficacy). finally, interpersonal skill had a significant positive effect on cynicism. This study confirms that resilience is a factor controlling burnout.
