초록

본 연구의 목적은 교장의 감성리더십과 임파워먼트가 교사효능감 및 조직몰입에 영향을 미치는지를 검증하는데 있다. 본 연구를 위해 경상북도의 23개 시․군에 근무하는 초등 교사를 대상으로 설문지를 사용하여 730부의 자료를 수집하였고, 수집된 자료는 신뢰도분석, 구조모형(경로모형)을 활용하여 분석하였다. 분석 결과, 감성리더십과 임파워먼트는 교사효능감 및 조직몰입에 모두 정(+)의 영향을 미치는 것으로 나타났고, 교사효능감 또한 조직몰입에 정(+)의 영향을 미치는 것으로 나타났다. 이러한 분석결과를 통해 얻을 수 있는 정책적 함의는 첫째, 교장의 감성리더십 마인드 제고를 통해 교사들이 조직몰입을 할 수 있도록 해야 한다. 둘째, 교장 및 교감에게 집중되어 있는 권한을 지속적으로 교사들에게 위임할 필요가 있다. 셋째, 교사들이 교사효능감을 가질 수 있는 환경을 조성하고 교사들의 역량강화를 적극적으로 지원할 필요가 있다. 넷째, 위의 모든 제도 및 여건 개선은 종합적인 시각에서 동시에 이루어질 필요가 있다.

Abstract

This research analyzes the effect of emotional leadership and empowerment of principals on organizational commitment through teacher efficacy using structural equation modeling. This study collected 730 questionnaires targeting elementary school teachers who work in 23 cities and counties of Gyeongsangbuk-do. It finds that both emotional leadership and empowerment have statistically significant effects on organizational commitment directly and through teacher’s efficacy indirectly. These findings suggest that it is necessary to increase teacher efficacy in order to enhance organizational commitment level of teachers. They also suggest that improving the emotional leadership of principals and empowering the teachers is one way to increase teacher efficacy.
