경찰공무원의 가치체계와 직무태도의 관계에서 입직동기의 매개효과

초록

개인의 가치체계와 입직동기는 개인행동에 대해서 결정적인 역할을 하며 직무태도를 형성하는데 중요한 영향을 미친다. 따라서 경찰공무원의 가치체계와 입직동기에 대한 조사․분석과 함께 바람직한 직무태도를 형성할 수 있도록 유도하는 것은 경찰조직의 목표달성에 있어 매우 중요한 문제이다. 이 연구에서는 경찰공무원을 대상으로 개개인의 가치체계의 특징의 파악 및 계층 간의 공통적인 특성을 측정하고, 입직동기를 측정하며, 가치체계와 입직동기가 직무태도에 미치는 영향을 실증적으로 검증하였다. 또한 가치체계가 직무태도에 미치는 영향에 있어서 입직동기의 매개효과를 검증하였다. 검증결과 궁극적 가치의 하위변수 중에서 직무태도의 하위 변수인 직무만족과 직무태도에 영향을 미치는 요인은 제 1요인 ‘개인만족지향’과 제 3요인 ‘사회지향’인 것으로 나타났으며 수단 가치의 하위변수 중에서 직무태도의 하위 변수인 직무만족에 영향을 미치는 요인은 제 1요인인 ‘업무지향’으로 나타났고, 조직몰입에 있어서는 수단적 가치의 하위 변수인 ‘업무지향’, ‘관계지향’, ‘상호작용지향’ 모두가 유의수준 0.01에서 영향을 미치는 것으로 나타났다. 또한 경찰공무원의 직무태도에 대한 가치체계의 직접적인 영향과 입직동기의 매개효과를 검증하기 위해 단계적으로 변수를 투입하여 회귀 분석한 결과 입직동기 중 ‘책임과 봉사’가 궁극적 가치의 하위변수인 ‘사회지향’과 수단적 가치의 하위변수인 ‘상호작용지향’이 직무태도의 하위변수인 ‘조직몰입’의 관계에 있어서 정적인 매개역할을 하는 것으로 나타났다.

Abstract

Value has become an important topic in every social science disciplines including psychology, sociology, economics, and organization studies. This study explored the Police Officer's Value, and Job Attitude. The Police officers’ Value & Job Attitude has been measured, and then how Police officers’ Value affects Job Attitude has been examined. The study results may be used as a theoretical basis to assert the need of organizational system to improve the organizational effectiveness that is directly related to the public’s quality of life. The findings show significant relationships between Police officers’ Value and Job Attitude, and This study measured Mediating Effect of Job Motivation on the Relationship between Values and Job Attitude among Police Officer. The methodology used in this study is based largely on the Rokeach's model. Independent variable comprises 2 categories; 'Terminal Value', 'Instrumental Value'. and Dependent variable is comprises 2 categories; ' 'job Satisfaction' and 'organizational Commitment'. 800 police officers from korea was selected as subjects and 689 police officers among them responded to the survey and used 558 police officers' response in actual analysis. Here, statistical techniques such as step wise multiple regression, crosstabs, anova and frequency are used in data-processing with SPSS for Windows 14.0.
