Abstract

This study aims to provide an in-depth understanding of teachers’ retirement experiences, not as isolated personal decisions but as outcomes embedded in complex structural and sociocultural contexts. To achieve this, three elementary school teachers who had taken early retirement were selected as research participants, and data were collected primarily through in-depth interviews. The collected data were analyzed using a qualitative case study approach, including within-case descriptions, individual case analyses, and cross-case thematic analysis. The cross-case analysis revealed three key themes: burnout and neglect of self-care, excessive social expectations surrounding teacher identity, and fractured collegial relationships and the need for intergenerational restoration. This study highlights how teacher retirements are deeply influenced by systemic tensions, such as the erosion of teacher authority, diminished professional autonomy, and generational conflicts within school communities. By examining the retirement experiences of veteran teachers, this study reveals the shifting landscape of the teaching profession and contributes to efforts to build a more sustainable, inclusive, and supportive educational culture.
