Abstract
This study is a descriptive survey examining the relationships among the nursing work environment, resilience, and intention to stay of clinical nurses, and identifying factors influencing their intention to stay. The participants were 200 nurses with at least three months of experience at a general hospital in City J. Data were collected using a structured questionnaire from October 24 to 31, 2020, and analyzed with IBM SPSS/WIN 24.0 using descriptive statistics, t-test, ANOVA, Pearson’s correlation, and multiple regression analysis. The results showed mean scores of 2.55±0.37 for the nursing work environment (out of 4), 2.60±0.23 for intention to stay (out of 4), and 3.32±0.40 for resilience (out of 5). Intention to stay was positively correlated with the nursing work environment (r=.57) and resilience (r=.35), and the nursing work environment and resilience were also positively correlated (r=.23). Multiple regression analysis identified the nursing work environment, job satisfaction, and resilience as significant predictors of intention to stay, explaining 40.9% of the variance (F= 46.95, p<.001). Specifically, job satisfaction, hardiness (a resilience subdomain), and subdomains of the nursing work environment—foundations for quality of care and nurse manager ability, leadership, and support—were influential. Enhancing nurses’ intention to stay requires programs that improve job satisfaction and resilience, alongside policies supporting improvements in the nursing work environment.
