Abstract
While the role stressors such as role conflict and role ambiguity in the traditional research on role theory have a negative impact on job performance, more recent research has suggested their positive effect. Because the concept of role depends on subjective and various interactions like role perception and role expectation, empirical research has an limitation to understand diverse meaningfulness. Thus this research understood intersubjective relationship and meaningfulness forming within work setting and context through ethnography. We choose six service providers as participants using purposive sampling that is criterion based. The main research themes are the following. First, the solution strategies for role stressor are four types-learning type, creativity type, escape type and lethargy type according to avoidance or approach based on cognitive aspect and motivational aspect. Second, the selection of the solution strategies can be moderated by contextual factors(mood and trust) and personality factors(stress intense and self-monitoring). The implications of the research is that the role stressors can be competitive resources in case the managers provides service suppliers with appropriate context.
