Abstract

This study empirically examined the moderating effects of sleep in the relationships between job demands and job-related affective welling-being(hereafter, JAW), based on the analysis of 299 service employees in China. Since service employees have various kinds of roles in aviation service industry, they feel heavy stresses from role overload and emotional labor. High job demands, which are combined with their low job autonomy and closed work environment, can easily evoke job burnout. Furthermore, their biorhythm-disturbing shiftworks also evoke sleep deprivation and sleep disorder. This study empirically tackled moderating effects of sleep as a job resource based on the job demands-resource model, because this model provides the research framework which embraces various kinds of problems and issues of service employees in aviation service industry. Job demands include quantitative role overload and qualitative emotional labor. This study selected JAW instead of job burnout as a dependent variable following the research stream of positive affect or emotion. Sleep also includes quantitative sleep duration and qualitative sleep quality. The results of this study are as followings; 1) role overload has no relationship with the JAW. However, emotional labor has a negative relationship with the JAW. 2) sleep duration and sleep quality have independent effects on the JAW respectively. 3) sleep quality has a moderating effect in the relationship between emotional labor and the JAW. However, sleep quality has no moderating effect in the relationship between role overload and the JAW. Sleep duration has no moderating effect in the relationships between job demands and the JAW. Based on the results, the theoretical and practical implications are discussed, and recommendation for future research are provided. Managers need to manage emotional labor of service employees, rather than role overload. This study suggests that the JAW is better than job burnout as a dependent variable of job demands-resource model. Future researchers and managers need to focus more on sleep quality than on sleep duration, although sleep duration and sleep quality have independent effects on the JAW respectively.
