본 연구는 장애인복지관 종사자의 조직공정성이 재직 의도에 미치는 영향을 분석하고, 자기효능감과 회복탄력성이 이들 간의 관계에서 매개역할을 검증하는 것이다. 이를 통하여 조직 구조와 환경을 개선하는 데 중요한 기초자료를 제공하여, 장애인복지관 종사자들의 재직 의도를 높이는 실천적이고, 정책적 대안을 제시하고자 한다. 연구 결과를 토대로 장애인복지관 종사자가 지속적으로 재직하여 장애인들이 지역사회에서 보통의 삶을 살아가며, 삶의 질이 향상될 수 있도록 복지관에서는 공정하고 투명하게 직원들과 의사소통하며, 상호 존중과 신뢰 관계를 형성하여 조직공정성을 높이는 운영 체계가 마련되어야 할 것이다. 또한 장애인의 특성과 환경변화에 따른 전문성을 향상시키기 위해 자기 계발을 하며, 자기효능감과 회복탄력성을 향상할 수 있는 심리지원 서비스 프로그램 개발이 필요하다. 특별히 본 연구 결과에서와 같이 자기효능감이 회복탄력성에 영향을 미쳐 재직 의도가 높아진다는 결과를 바탕으로, 선행적으로 자기효능감을 높이는 프로그램을 제공하고 이후에 회복탄력성을 높여주는 순차적인 프로그램의 제공이 필요하다.
Abstract
This study analyzes the effect of organizational justice on the retention intention of employees working in welfare centers for persons with disabilities and verifies the mediating roles of self-efficacy and resilience in this relationship. The purpose is to provide fundamental data for improving organizational structures and environments, thereby presenting practical and policy alternatives to enhance employees’ intention to remain in service. Based on the findings, it is suggested that welfare centers establish operational systems that foster organizational justice by communicating fairly and transparently with employees and building relationships of mutual respect and trust. In addition, to strengthen professional competence in response to the characteristics of persons with disabilities and changing environments, employees should engage in self-development, supported by psychological support programs that enhance self-efficacy and resilience. In particular, since the results show that self-efficacy influences resilience, which in turn increases retention intention, it is necessary to first provide programs that improve self-efficacy, followed by sequential programs that strengthen resilience.
