Abstract
Overqualification seems to have resulted from fierce competition among job seekers driven by the recent economic recession and the instability of the employment market. Major preceding research have concluded that perceived overqualification has negative impacts on an organizational commitment. However, there is a lack of research on the specific causal relationships between perceived overqualification and turnover intention and work behavior of an organization. This study investigates the causation of counterproductive work behavior and turnover intention from perceived overqualification among employees in China. Moreover, this study examines employee commitment as a moderating variable on the relationships among perceived overqualification, counterproductive work behavior, and turnover intention. Emperical results show that perceived overqualification has a positive (+) effect on both counterproductive work behavior and turnover intention. Meanwhile, as a moderating variable, organizational commitment was found to have a negative (-) effect on the causal relationship of perceived overqualification on counterproductive work behavior and turnover intention. In summary, when organizational commitment is strong, the effect of perceived overqualification of employees on counterproductive work behavior and turnover intention becomes more intensified. In addition, we confirm that organizational commitment is an important moderating variable on the relationships of perceived overqualification on counterproductive work behavior and turnover intention.
