Abstract
This study aims to examine the process through which an elementary school teacher, once aspiring to promotion, ultimately chose to abandon that goal, and to explore the deeper meanings behind his decision. A narrative inquiry was conducted with Mr. Shinjae Yoo (pseudonym, male), who has been teaching in a metropolitan area (Region A) for 18 years. Data were collected through narrative-based interviews. Findings show that Mr. Yoo initially devoted himself to his students with great passion, feeling rewarded by their growth. Witnessing the stagnation of older male teachers without promotion, he was motivated to seek advancement. However, he became disillusioned with a promotion system influenced by luck and personal connections, and by a school culture where increased effort led to increased workload. Furthermore, the risk-averse behaviors of administrators, preoccupied with student safety and parental complaints, contrasted sharply with his ideals of educational leadership. After abandoning his pursuit of promotion, he shifted his focus to self-development and actively engaged in voice behavior to improve his school environment, finding new meaning in his role as a non-promoted teacher. This study discusses issues in the current promotion system and administrative culture, and offers policy implications for creating a more equitable and meaningful teaching profession.
