Abstract

Recently researchers are showing great interest in deep-level dissimilarity. Especially researches are increasing that consider surface- and deep-level similarity together and compare their relative effects on important group outcome variables. However, these studies reveal some limitations. For example, with few exceptions, most of existing researches have been conducted at the group level of analysis. And, more importantly, the results of these studies are so fragmented that researchers have a great difficulty in drawing some meaningful or coherent conclusions. Literally it is high time to integrate the results of existing researches, and this study is an attempt for that. The specific purposes of this study are three-fold. To begin with, we need to examine the differential effects of surface- and deep-level dissimilarity respectively on important outcome variables. Then we need to investigate the relative effects of surface- and deep-level dissimilarity on important outcome variables. Lastly, wee need to look into the changing effect of surface- and deep-level dissimilarity respectively on important outcome variables. The important finding are as follows. First, both types of dissimilarity have stronger relationship with group attractiveness than with group efficacy. Second, deep-level dissimilarity shows stronger effects on group attractiveness than surface-level diversity does. Third, organizational tenure moderates the relationship between surface-level diversity and group attractiveness.
