Abstract
This study examined the effect of role overload and psychological contract violation on burnout with a focus on SMEs(Small to Medium Enterprises)' R&D employees. Based on the job demand-resource model, role overload and psychological contract violation was considered to affect burnout of the SMEs’ R&D employees. Especially, we hypothesized that the equity sensitivity would strengthen the role overload and burnout relationship. Moreover, we expect that the equity sensitivity would strengthen psychological contract violation and burnout relationship. The results showed that role overload and psychological contract violation influenced the R&D employees’ burnout. However, the moderating effect of the equity sensitivity showed the opposite result as we assumed. This unexpected finding suggest that organization should pay attention to benevolent employees keeping from disappointment with the organization. Consequently, this study attempted to extend burnout research by testing the role of individual characteristics in SMEs’ R&D department. The theoretical and practical implications were discussed.
