호텔종사자의 조직시민행위에 대한 조직몰입의 조절효과

본 연구의 목적은 직무스트레스와 성과간 관계에서 조절변수로서의 조직몰입의 역할을 탐구하는데 있다. 본 연구에서 직무 스트레스 변수로는 역할모호성, 역할갈등 및 업무부담의 세 변수를 포함시켰으며, 성과변수로는 조직시민행위를 검토하였다. 그리고 조절효과를 검증하기 위해서 조직몰입의 두 차원(정서적 몰입과 유지적 몰입)을 함께 고려하였다. 연구를 위해서 구조화된 질문지를 이용하여 서울 및 대전에 소재하는 9개 호텔의 종사자 223명으로부터 자료를 수집하였고, 수집된 자료는 단계적 회귀분석방법을 사용하여 분석하였다. 연구결과 역할모호성, 역할갈등 및 업무부담 모두 호텔종사자의 조직시민행위에 부정적 영향을 미치는 것으로 밝혀졌다. 그리고 정서적 몰입은 호텔종사자의 조직시민행위에 긍정적인 영향을 미치는 반면에 유지적 몰입은 아무런 영향도 미치지 않는 것으로 나타났다. 그러나 직무 스트레스와 성과변수간의 관계에서 조절변수로서의 조직몰입의 역할은 지지되지 않았다.

Abstract

The purpose of this study is to investigate the moderating role of organizational commitment on the relationship between job stress-outcome relationship among hotel employees. Three job stressors(role ambiguity, role conflict and workload) and one outcome variable, organizational citizenship behavior are examined in this study. In addition, two dimensions of organizational commitment(affective commitment and continuance commitment) are examined for their moderating influence. Data were collected from 233 hotel employees in Seoul and Daejeon with self-administered questionnaires and analyzed by hierarchical regression technique. Role ambiguity, role conflict and workload were found to have negative effects on hotel employees' organizational citizenship behavior. In addition, it was found that affective commitment had an effect on hotel employees' organizational citizenship behavior, whereas continuance commitment did not. However, it was found that organizational commitment did not act as a moderator on the job stress-outcome relationship.
