“일의 의미” 실증연구 동향: 2009~2018년 국내⋅외 학술지 게재 논문을 대상으로

초록

본 연구는 ‘일의 의미(Meaning of Work; Meaningful Work)’에 관하여 지난 10년 간 이루어져 온 국내외 실증 연구 동향을 분석함으로써 ‘일의 의미’ 개념에 대해 종합적으로 이해하고, HRD 분야에서의 함의를 찾아보고자 하였다. 이를 위하여 지난 2009년부터 2018년 4월까지 국내외 학술지에 발표된 실증연구 총 161편(국내 41편, 국외 120편)의 논문을 수집⋅분석하였다. 분석 결과는 다음과 같았다. 첫째, 지난 10년 간 ‘일의 의미’에 관한 연구물의 수가 증가해왔으며, 이는 경제사회적 변화에 영향을 받은 것으로 유추할 수 있다. 둘째, 일의 의미에 대한 연구 접근이 다양해지며 학문 분야와 연구 방법의 폭이 넓어지고 있다. 셋째, 일터 현장에서 일의 의미를 고양하기 위한 개입방법에 대한 연구 기반이 확대되고 있다. 이러한 분석결과에 따라 다음과 시사점을 제시하였다. 실천 영역에서는 조직 구성원 또는 학생을 대상으로 일의 의미를 높이기 위한 교육프로그램을 개발할 수 있다. 향후 연구에서는 노동시장 및 직업세계의 변화에 따라 일터에서 실천적 유용성을 높일 수 있는 일의 의미연구와 HRD 관점에서 일 개념정립이 필요하다. 일의 의미를 연구하기 위한 다양한 연구 설계와 측정도구의 개발이 이루어져야 한다. 일의 의미와 개인과 조직의 성과를 단순화하는 것에 대한 비판적 접근이 필요하다.

Abstract

This study analyzed the trends of domestic and international empirical researches conducted over the past decade on ‘Meaning of work/Meaningful work’. The purpose of this study is to examine implications in the field of HRD based on a comprehensive understanding of the concept of ‘meaning of work’. We collected and analyzed a total of 161 papers(41 in Korea, 120 in other countries) on empirical research papers published in domestic and international journals from 2009 to 2018. The results of this study are as follows: First, the number of studies on the meaning of work has increased in the last 10 years, and this can be inferred to be influenced by economic and social changes. Second, as the research approach to the meaning of work has been diversified, the field of study and the method of research are widening. Third, the research base on intervention to enhance the meaning of work in the workplace is being reinforced. Based on the results of this analysis, we suggest the following implications practical and academic implications. In the field of practice, it is possible to develop an educational program to enhance the meaning of work for organization members or students. According to changes in the labor market and the world of work, in future research, it is necessary to study the "meaning of work" that can increase practical use in the workplace, and to establish a work concept from the viewpoint of HRD. Various research design and measurement tools should be developed to study the meaning of work. It is needed to a critical approach about simplifying the meaning of work and the performance of individuals and organizations.
