대학총장의 변혁적 · 거래적 리더십과 직무효과성의 관계 -대학교수들의 인식을 중심으로 -

본 연구는 대학교수들의 인식을 바탕으로 대학총장의 변혁적·거래적 리더십과 직무효과성의 관계를 실증적으로 검증하고자 하였다. 이를 위하여 본 연구는 전국 34개 대학의 680명의 교수들을 대상으로 ‘대학총장의 리더십과 직무효과성에 대한 평가’의 설문조사를 실시하였으며, 단계적회귀분석 방법을 활용하여 대학총장의 변혁적거래적 리더십이 직무효과성에 미치는 상대적 영향력을 분석하였다. 분석결과, 대학교수들이 자기 대학 총장의 리더십 성향이 강할수록 직무효과성이 높아지는 것으로 인식하고 있으며, 변혁적 리더십의 경우 그 경향이 더욱 두드러진 것으로 나타났다(변혁적 리더십: β=.821; 거래적 리더십: β=.115). 그리고 대학교수들은 자기 대학 총장의 리더십이 직무효과성에 행사하는 영향력은 변혁적 리더십의 경우 9개 직무효과성 하위영역 전반에 걸쳐 유효하지만, 거래적 리더십의 경우에는 ‘목표설정,’ ‘내부관리,’ ‘인사관리,’ ‘학생관리’를 포함한 4개 영역에서만 유효한 것으로 인식하고 있었다. 한편, 대학교수들의 자기 대학 총장의 직무효과성 평가에 있어서 ‘학생관리’에 있어서는 교수의 경력(β=.083)과 학교의 규모(β=-.129)별 차이가 발견되었고, ‘내부관리’(β=-.108), ‘외부관리’(β=.083), ‘의사결정’(β=.224)에 있어서는 학교의 소재지역별 차이가 유의미한 것으로 드러났다. 이러한 결과에 기초하여 본 연구는 대학총장들은 기본적으로 변혁적 리더십을 실천해야 하지만, ‘목표설정,’ ‘내부관리,’ ‘인사관리,’ 및 ‘학생관리’ 등의 특정한 직무영역에서는 거래적 리더십과 보완적 관계를 유지할 때 그들의 직무효과성이 극대화될 수 있음을 강조한다. 아울러 본 연구는 대학총장의 직무효과성 증진방안은 수도권 지역, 학생수 5,000명 이상의 규모가 큰 대학의 경우 ‘학생관리’와 ‘내부관리’ 영역에, 비수도권 지역, 학생수 5,000명 미만의 규모가 작은 대학의 경우 ‘외부관리’ 및 ‘의사결정’ 영역에 초점을 맞추어 선별적으로 마련되어야 할 것을 제안한다.
Abstract
Based on the professors' perception, this study examined the relations between the transformational·transactional leadership of university presidents and their work effectiveness. The study facilitated a questionnaire survey of “Evaluation of University Presidents' Leadership and their Job Effectiveness” for 680 professors from 34 universities in Korea. Hierarchical regression analysis was utilized as a statistical tool. The study results showed that the stronger the professors perceived their university presidents' leadership (transformational: β=.821; transactional: β=.115), the higher the presidents' job effectiveness was. The correlation was more likely to be seen in the case of transformational leadership compared to the transactional leadership. The results also showed significant differences in the scope of the two leadership patterns of university presidents affected their job effectiveness: while the effect of transformational leadership was significant in all of the 9 areas of job effectiveness, that of transactional leadership was restricted to only the 4 areas of ‘goal setting,’ ‘internal management,’ ‘staffing,’ and ‘student matters.’ The study results also showed that except for region of school(β=.201), other 5 control variables were not likely to be the important determinants of the total work effectiveness of university presidents. Analysis of the effect of control variables in the 9 areas of job effectiveness showed that in ‘student matters,’ there were significant differences by years of professorship(β=.084) and by school size(β=-.129). On the other hand, in the areas of ‘internal management’(β=-.108), ‘external management’(β=.083), and ‘decision making’(β=.224), there were significant differences by region of school. The study suggests that in order to maximize the job effectiveness of university presidents their leadership should be changed towards transformational directions incorporating transactional practices in the areas of ‘goal setting,’ ‘internal management’, ‘staffing,’ and ‘student matters.’ The study also suggests that considering the variables including the region or the size of schools, the enhancement strategies for university leadership practices should be selectively made. While the technical skills of ‘student matters’ and ‘internal management’ should be the focus for the presidents from big-sized schools or from metropolitan areas, those of ‘external management’ and ‘decision making’ should be the focus for the presidents from small-sized schools or from non-metropolitan areas.
