Abstract

As recent social changes are removing the clear work-family divide, the meaning of family as a basic unit composing our society is gaining more attention. For this reason, it is becoming critical to simultaneously fulfill both job requirements at work and family requirements in the family through the pursuance of work-family balance. However the strategic human resource management research for the last 30 years does not effectively incorporate these recent social changes. In the current study, we study the effect of work-family balance as a mechanism strengthening the high-commitment work system -> organizational commitment(OC) -> organizational citizenship behavior(OCB) linkage by drawing on the literature of strategic human resource management and work-family balance. Specifically, we used a two-wave survey data collected from 368 employees working for 3 different organizations to assess the moderating effect of work-family balance perceptions of employees on the relationships between 1)high-commitment work system and organizational commitment, and 2)organizational commitment and organizational citizenship behavior. The result showed that high-commitment work system had positive effect on OCB through OC, and the two paths consisting this linkage were moderated by work-family balance perceptions. Findings and limitations are discussed.
