본 연구는 기업조직의 성장단계별 구성형태에 지배적인 영향을 미치는 임패러티브가 무엇인지를 밝히는 한편, 각 성장단계에서 어떤 임패러티브가 경영성과에 핵심적인 영향을 미치는지를 실증적으로 규명하였다. 실증연구를 위해 392개 기업으로부터 설문자료를 수집하여 분석을 하였다. 그 결과 각각의 성장단계에 따른 4가지 임패러티브 중심의 조직 구성형태 모형이 타당한 것으로 나타났으며, 환경, 리더십, 구조 및 전략은 조직의 성장단계에 따라 각각 상이하게 상호 영향을 미치는 것으로 나타났다. 한편, 창업기에서는 리더십 임패러티브가, 성숙기와 재변신기에서는 구조와 전략 임패러티브가 성과에 지배적인 영향을 미치는 것으로 나타났다. 끝으로 본 연구결과의 실무적 및 이론적 의의와 함께, 한계점과 향후의 연구방향이 논의되고 있다.
Abstract
This study examined empirically what were the dominant imperatives in the organizational configurations of growth stages, and the impact of imperatives on organizational performance. The data were collected from 392 Korean firms. Empirical results showed that organizational configuration models based on the four imperative were valid in the organizational growth stage respectively, and leadership, environment, structure and strategy were differently influenced reciprocally depending on the growth stage. Futhermore, an important finding of this research was that leadership imperative dominantly influenced on the organizational performance in the entrepreneurial stage. And structure and strategy imperatives dominantly influenced on the organizational performance in the mature and renewal stage. The theoretical and practical implications of these findings, limitations, and future research directions were also discussed.
