서비스기업 종업원의 셀프리더십이 자기효능감 및 직무성과에 미치는 영향

초록

본 연구는 서비스기업 종업원의 셀프리더십, 자기효능감 및 직무성과 간의 구조적 관계를 규명하기 위해 연구가설들을 설정하고 실증적으로 검증하고자 하였다. 가설검증 결과에 따르면, 서비스기업 종업원의 셀프리더십의 내적 보상과 긍정적 사고 요인들은 자기효능감에 정(+)적으로 영향을 미치는 것으로 나타났다. 또한, 인지된 자기효능감은 직무만족과 직무성과에 정(+)적으로 영향을 미치는 것으로 나타났다. 이러한 연구결과는 자기효능감은 셀프리더십과 직무만족 및 직무성과 사이에 매개적인 역할을 하는 것을 의미한다. 본 연구를 통해 셀프리더십과 직무성과 사이의 이론적 관계를 보다 정립할 필요가 있다는 것을 실증연구로 보여주고 있으며, 향후 이들 관계에 대한 보다 심층적인 실증연구가 필요하다는 것을 보여주고 있다.

Abstract

This study aims to examine the structural relationship among self-leadership, self-efficacy, job satisfaction, and job performance. Based upon 298 questionnaires from service companies(hotels, hospitals, and discounter stores) in Busan, hypotheses are tested. This study found service employees' perceptions of their self-leadership of both natural rewards and constructive thinking to be positively related not only to employees' job satisfaction but also their job performance. Perceived job satisfaction is positively related to perceived job performance. Based upon these findings, the implications and the limitations of the study are discussed and some directions for future studies are discussed.
