초등학교 교장의 변혁적 리더십과 수석교사의 수업장학활동, 교사효능감, 교사의 수업전문성 간의 구조관계

이 연구는 초등학교 교장의 변혁적 리더십과 수석교사의 수업장학활동, 교사효능감, 교사의 수업전문성 간의 관계를 알아보는 데 목적을 두고 이 연구를 실행하였다. 연구 결과 교장의 변혁적 리더십과 수석교사의 수업장학활동이 교사효능감과 교사의 수업전문성에 유의미한 설명력이 있는 것으로 나타났다. 교사효능감이 교사의 수업전문성에 미치는 영향을 분석한 결과 교사효능감도 교사의 수업전문성에 유의미한 설명력이 있는 것으로 나타났다. 교장의 변혁적 리더십과 수석교사의 수업장학활동, 교사효능감, 교사의 수업전문성 간의 구조관계를 분석한 결과 교장의 변혁적 리더십과 수석교사의 수업장학활동은 직접적으로 교사의 수업전문성에 유의미한 효과를 미치고 있지 않았으나 교사효능감을 매개로 유의미한 총효과가 나타났으며 교사효능감은 교사의 수업전문성에 직접적으로 유의미한 효과를 미치는 것으로 나타났다. 경력별로 교장의 변혁적 리더십이 교사의 수업전문성에 미치는 직접효과는 10년 미만의 교사 집단의 경우에 유의미하지 않은 결과를 나타냈으나 10년 이상 20년 미만의 교사 집단과 20년 이상의 교사 집단에서는 유의미한 것으로 나타났다. 교장의 변혁적 리더십이 교사의 수업전문성에 미치는 총효과는 경력 10년 이상 20년 미만 교사 집단에서 가장 큰 효과를 나타냈다. 수석교사의 수업장학활동이 교사의 수업전문성에 미치는 직접효과는 10년 미만의 교사 집단과 10년 이상 20년 미만의 교사 집단에서는 유의미한 결과를 나타냈으나 20년 이상의 교사 집단에서는 유의미하지 않은 결과를 나타냈다. 수석교사의 수업장학활동이 수업전문성에 미치는 총효과는 10년 미만의 교사 집단에서 가장 큰 효과를 나타냈다.
Abstract
The purpose of this study was to investigate the relationship among principal’s transformational leadership, master teacher’s instructional supervisory activities, teacher efficacy and teaching professionalism in questions. Principal’s transformational leadership and master teacher’s instructional supervisory activities had significant direct effects on teacher’s efficacy. However, the principal’s transformational leadership and master teacher’s instructional supervisory activities did not have significant effects on teaching professionalism. Also, principal’s transformational leadership had stronger effects on teacher’s efficacy than effects on master teacher’s instructional supervisory activities. Principal’s transformational leadership and master teacher’s instructional supervisory activities had positive effects on teaching professionalism for individual teachers when using teacher’s efficacy as a mediating variable. To analyze directs effects of principal’s transformational leadership on teaching professionalism, three groups of teachers were classified by their years of teaching experience The result of this study showed that there was no significant effect on teachers with less than 10 years of teaching experience. However, it was identified that there were significant effects for teachers with between 10 and 20 years of teaching experience as well as teachers with more than 20 years. Also, the analysis showed that the greatest total effects of principal’s transformational leadership on teacher’s teaching professionalism were on teachers with between 10 and 20 years of teaching experience.
