Abstract

This study aimed to investigate the relationship among human resource management strategy, learning achievement, metacognition and extraneous cognitive load caused by instructional systems design. To analyze this relationship, this research examined the moderated mediating effect of metacognition by extraneous cognitive load on the influence of human resource management strategy on learning achievement in online learning environment. For this analysis, the survey response of 477 cyber university students in Seoul were collected in this study. Descriptive statistics analysis and moderated mediation regression model were conducted. The findings of this study were as follows: First, metacognition has a mediating effect on the relationship between human resource management strategy and learning achievement in online learning environment. Second, mediating effect of metacognition was moderated by extraneous cognitive load in the relationship between human resource management strategy and learning achievement in online learning environment suggesting that extraneous cognitive load which hampers the transfer of learning should be minimized by well-designed instructional interventions and the interventions should be considered as a crucial factor in online learning environment to facilitate a learner’s metacognition process as well. Based on the results, implications, limitations, and future research directions of this research were suggested.
