Abstract
The purpose of this study is to compare the influence of job resources (job autonomy, adhocracy culture, and belief in subordinates’ growth potential) on work engagement based on the JD-R model (Job demand-resource model; JD-R), and to verify the mediating effect of the meaning of self-actualizing work. To this end, an online survey was conducted with 555 employees who were employed in domestic companies and had worked with their direct supervisors for more than 6 months, asking about job autonomy, adhocracy culture, belief in subordinates’ growth potential, and the meaning of self-actualizing work. The collected data were analyzed using SPSS 23.0 and AMOS 23.0. The results of the analysis are as follows. First, the belief in growth and adhocracy culture were found to have a positive and significant effect on work engagement by mediating the meaning of self-actualizing work, while job autonomy did not have a significant effect. Second, the path with the highest explanatory power was the path in which the adhocracy culture influenced work engagement by mediating the meaning of self-actualizing work, followed by the belief in growth potential. Finally, based on these research results, the significance and limitations of the study, practical implications, limitations, and suggestions for future research were made.
