현대자동차 생산방식의 진화:일본적 생산방식의 도입을 중심으로

본 연구는 현대자동차의 생산방식이 어떻게 고유한 생산방식으로 진화하게 되는지를 일본적 생산방식의 도입을 중심으로 살펴보고자 한다. 지난 30여 년간 현대자동차는 일본적 생산방식을 모방하고 재해석하는 가운데 자신의 고유한 생산방식을 발전시켜 왔다. 달리 말하면, 현대자동차의 생산방식은 한국 사회의 구조적, 행위적 요인과의 상호작용 속에서 일본적 생산방식을 독특하게 변형시킨 결과라고 할 수 있다. 일본적 생산방식의 원형과는 다르게 변형된 것임에도 불구하고, 현대자동차의 생산방식은 유연 자동화와 경직된 작업조직, 그리고 이를 보충하는 정보화된 조직능력을 통해 유례없는 고도성장을 실현하였다. 현대차 생산방식은 포디즘이나 도요티즘의 단순한 변형이 아니라, 자동차산업의 시스템합리화라는 추세 속에서 현대자동차가 직면한 구조적, 행위적 요인들의 복합적 작용 속에서 고유한 생산방식으로 진화해 온 것이다. 즉, 현대자동차에서 진화해 온 생산방식은 ‘현대차 생산방식’(Hyundaism)이지 포디즘이나 도요티즘이 아니다. 그러나 경영 지표들을 종합적으로 검토해 볼 때, 숙련형성에 기초하지 않은 현대자동차의 생산방식이 또 다른 ‘최선의 관행’으로서 지속가능한가에 대해서는 여전히 의문의 여지가 있는 것이 사실이다.
Abstract
This study examines the historical evolution of a production system at Hyundai Motor, by focusing the adoption of Japanese Production System (JPS). Over the past 30 years, Hyundai Motor has developed its own production system, Hyundai Production System (HPS), by re-interpreting and modifying JPS to adapt to the company’s peculiar circumstances. HPS, which initially emulated JPS, is a unique product of interaction between structural and behavioral factors in the Korean context. Although quite different from the prototype of JPS, HPS, comprised of flexible automation, rigid work organization, and organizational information capabilities, helps the company achieve remarkable growth. HPS is what Hyundai Motor has evolved through the systemic rationalization responding to various challenges posed by inside and outside rather than the simple emulation of Fordist production model or Toyota production system. The Hyundaism, developed by Hyundai Motor, is clearly different from Fordism as well as Toyotism. In assessing the company’s productive performances, however, it is still doubtful whether HPS, which belittles workers’ skill formation in its operational management, is sustainable as a ‘best practice.’
