군 지휘관의 서번트 리더십이 군 조직유효성에 미치는 영향: 심리적 행복감의 매개효과를 중심으로

서번트 리더십은 명령과 지시의 상·하관계를 탈피하여 섬김과 봉사의 자세로 배려와 지원을 통해서 부하들로 하여금 자발적인 헌신과 참여, 주인의식과 책임감을 고취하는 데 그 역할을 기대할 수 있다. 따라서, 본 연구에서는 군 지휘관이 서번트 리더십을 발휘한다면 그 영향력은 어떻게 나타날 것인지를 살펴보고자 하였다. 실증 분석을 위해 국내 지상작전사령부 예하 장병을 대상으로 설문조사를 실시하였으며, 총 776부를 분석에 활용하였다. 분석 결과, 서번트 리더십은 심리적 행복감을 매개로 하여 조직몰입과 직무만족, 그리고 사기에 영향을 미치는 것으로 나타났다. 본 연구의 결과로부터 군 지휘관이 갖춰야 할 리더십으로 서번트 리더십의 관점을 시사점으로 제시하였다. 서번트 리더십을 통해서 부하들과 소통하고 자기 개발을 통한 비전을 제시해 줄 때 사건사고는 감소될 것이며, 유익한 군복무 기간으로 만들 수 있을 것으로 기대한다.
Abstract
Servant leadership can be expected to play a role in promoting voluntary commitment, participation, ownership and responsibility through consideration and support in the attitude of serving, away from orders and instructions. Therefore, in this study, we wanted to look at how the influence would appear if a military commander has servant leadership. For empirical analysis, a survey was conducted on domestic soldiers, and a total of 776 response data were used for analysis. The result shows that servant leadership influences organizational commitment, job satisfaction, and morale through psychological well-being. The point of view of servant leadership was presented as an implication as a leadership that a military commander should have. It is expected that incidents and accidents within the military will be reduced when communicating with subordinates and presenting visions through self-improvement through servant leadership, and that it will be a beneficial military service period for soldiers as well.
