Abstract
This study examined the relationships among organizational culture, job stress, and burnout as perceived by employees of Youth Counseling and Welfare Centers, and investigated the mediating role of job stress in the relationship between organizational culture and burnout. Data were collected from 242 employees across the nation, and the hypothesized model was analyzed using AMOS 27 with bootstrapping to test the mediation effects. Results indicated that, the three dimensions of organizational culture (i.e., hierarchy-oriented, group-oriented, and development-oriented) were positively associated with job stress. Specifically, hierarchy-oriented culture was positively correlated with job stress, whereas group-oriented and development-oriented cultures were negatively correlated. Job stress, in turn, had a significant positive effect on burnout. Similarly, organizational culture wes significantly correlated with burnout: hierarchy-oriented culture was positively correlated with burnout, while group-oriented and development-oriented cultures were negatively correlated. Moreover, job stress mediated the relationships between the three dimensions of organizational culture and burnout, with distinct pathways leading to burnout observed depending on the type of organizational culture. These findings underscore the importance of cultivating organizational environments that mitigate job stress and reduce the risk of burnout among employees. Implications, limitations, and directions for future research are discussed.
