본 연구의 목적은 어린이집교사를 대상으로 셀프리더십, 조직시민행동, 조직역량의 세 변인간의 상관성을 분석해 보고 어린이집교사의 셀프리더십 및 조직시민행동이 어린이집의 조직역량에 미치는 영향력을 알아보는 것이다. 이를 통해 어린이집교사의 셀프리더십과 조직시민행동의 함양을 위해 필요한 내용을 논의하는데 그 의의가 있다. 이를 위해 어린이집교사 257명을 대상으로 설문 조사를 실시하고, 연구문제에 따라 Pearson의 적률상관관계와 위계적 중다회귀분석을 실시하였다. 연구 결과, 첫째, 어린이집교사의 셀프리더십, 조직시민행동, 조직역량 간에는 .40 이상의 비교적 높은 긍정적 상관관계를 보였으며, 각각의 하위영역 또한 통계적으로 유의미한 상관관계를 나타내었다. 둘째, 어린이집교사의 셀프리더십, 조직시민행동이 조직역량에 미치는 영향력을 분석한 결과를 제시하면 다음과 같다. 먼저 조직역량에 대한 셀프리더십의 영향력을 살펴보면, 셀프리더십(전체) 및 각 하위영역에서는 건설적사고, 자기기대가 조직역량(전체)과 조직역량의 하위영역에 영향을 미치는 변인으로 나타났다. 다음으로 조직시민행동이 조직역량에 미치는 영향력을 분석한 결과를 보면, 조직시민행동(전체)과 시민정신, 양심성, 스포츠맨십, 예의성 등이 조직역량(전체)과 조직역량 하위영역 별로 각각 영향을 주는 변인으로 나타났다. 본 연구결과를 바탕으로 예비 및 직전 교사교육과정에서의 셀프리더십 교육프로그램 개발 및 실시, 조직의 목표와 비전공유, 양방향적 의사소통 체계의 수립 등 어린이집교사의 셀프리더십과 조직시민행동 함양을 위해 필요한 내용들이 논의되었다.
Abstract
This current study sought to investigate relationships between in-service teachers' self-leadership, organizational citizenship behavior, and their organizational competency to discuss the improvement of early childhood teachers’ self-leadership and organizational citizenship behavior. The 257 teachers participated in this study to complete questionnaires. To analyze the date, pearson's correlation and stepwise multi-regression were used. The results were as follows. Firstly, it showed the relatively high positive relationship between teachers’ self-leadership, their organizational citizenship behaviors and organizational competency. Secondly, teachers’ self-leadership(total), the constructive thinking and self-expectation showed their effects on organizational competency. And teachers' organizational citizenship behavior and its sub-scale had significant effects on their organizational competency. Based on the results, several ways were discussed to develop the ability of self-leadership and organizational citizenship behaviors.
