어린이집의 조직문화와 보육교사의 정서지능 및 상호문화역량 간의 구조적 관계

초록

본 연구의 목적은 어린이집의 조직문화와 보육교사의 정서지능 및 상호문화역량 간의 구조적 관계를 밝히는 것이다. 이를 위해 부산, 울산, 경남지역 어린이집 재직 중인 보육교사 250명을 대상으로 설문 조사를 통해 자료를 수집하고 구조방정식모형 분석을 실시하였다. 연구결과, 첫째, 어린이집의 집단문화, 개발문화와 보육교사의 상호문화역량 간에 정서지능은 부분 매개하였다. 둘째, 어린이집의 합리문화와 보육교사의 상호문화역량 간에 정서지능은 완전 매개하였다. 셋째, 어린이집의 위계문화는 보육교사의 정서지능과 상호문화역량에 영향을 미치지 않았다. 위계문화에 영향을 받지 않은 정서지능만이 상호문화역량에 영향을 미쳤다. 즉, 어린이집 조직문화 유형에 따라 보육교사의 정서지능과 상호문화역량에 미치는 영향이 다르게 나타났다. 이는 보육교사의 상호문화역량 제고를 위해 어린이집의 조직문화와 보육교사의 정서지능을 강화하는 조직적 차원의 지원이 요구됨을 시사한다.

Abstract

The purpose of this study was to elucidate the structural relationships among organizational culture in childcare centers, and the emotional intelligence and intercultural competence of childcare teachers. For this purpose, a survey was conducted among 250 childcare teachers currently employed in childcare centers in Busan, Ulsan, and Gyeongsangnam-do, and the collected data were analyzed using structural equation modeling. The study results are as follows. First, emotional intelligence partially mediated the relationship between group culture, development culture of childcare centers, and the intercultural competence of childcare teachers. Second, emotional intelligence fully mediated the relationship between the rational culture of childcare centers and the intercultural competence of childcare teachers. Third, the hierarchical culture of childcare centers did not influence the emotional intelligence and intercultural competence of childcare teachers. Only emotional intelligence, not influenced by hierarchical culture, impacted intercultural competence. In summary, the influence on the emotional intelligence and intercultural competence of childcare teachers varied based on the type of organizational culture in childcare centers. This suggests the need for organizational support to enhance the organizational culture of childcare centers and strengthen the emotional intelligence of childcare teachers to improve their intercultural competence.
